Research backgroundNational health system reform has been officially launched, and the implementary program in Shandong province has also been published. Hospitals are confronted with lots of development opportunities as well as challenges. Studies domestic and abroad have showed that the job satisfaction of medical staff especially doctors and nurses are decreasing. This decline will not only directly affect their physical and mental health and further work on the efficiency and the quality of the medical services they provided, and also bring negative impact on the stability of professional technical team and hospitals' development and competitive force. How to improve job satisfaction of medical personnel becomes a major issue facing hospital administrators.Research purposeThis study aimed to find out the actuality of health professionals' job satisfaction and the influencing factors in county hospitals in Shandong province, to analyze the first solutions, to provide theoretic basis help to propose suggestions and advice for health management sectors in order to improve health professionals' job satisfaction. Through this, we can enhance the quality of health services urban and rural residents accepted, and ensure the primary health care a sustainable and healthy development. Materials and methodsThe main research methods included literature review, sampling, descriptive analysis, univariate analysis, correlation analysis and multivariate analysis. This study reviewed comprehensive data related to health professionals' job satisfaction in and abroad, analyzed the differences among various demographic variables as well as the main influencing factors, and probed into the correlation between the job satisfaction and the turnover intention.Main Results1. Most health professionals in county hospitals in Shandong Province were satisfied with their job. The total proportion of "satisfied" and "very satisfied" was high up to 50.4%, with 30.4% of which were satisfied. Only 5.8% of health professionals showed their attitude of "Very not satisfied"2. Job satisfaction in all the dimensions scored differently, ranking high to low: the immediate superior, colleagues, to the job, the whole satisfaction, the opportunity to promotion, the reward derived. Job satisfaction of health professionals investigated was regionally diverse. Some of the demographic variables had significant impact on health professionals' job satisfaction, including gender, age, marriage, educational background, title, duty, working year, department belonged.3. The relationship between health workers' job satisfaction and turnover intention was significantly negative correlation. Through analysis, we found that there were 10 influencing factors to job satisfaction, namely gender, age, title, whether join social insurance or not, working years, reward derived, staff relationship, department belonged, major engaged and turnover intention.4. Although more than 50% health workers were satisfied with their job, there were still nearly half of them were not satisfied, especially doctors. Job satisfaction was diverse among gender, age, educational background, title and other demographic variables. The main influencing factors to job satisfaction were department belonged, educational background, self-sensation, level of hospital and turnover intention. 5. At present, the degree of turnover intention of health works was still relatively low. Turnover intention varied among age, educational background and insurance. Turnover intention was also different along with regional diversity.Conclusions1. Job satisfaction of doctors in county hospitals in Shandong Province still needs to be greatly improved. Job satisfaction to rewards and opportunity to promotion among health professionals are the lowest.2. Gender, age and other various demographic characteristics impacted on job satisfaction. Meantime, regional discrepancy can also influence the job satisfaction.3. The relationship between health workers' job satisfaction and turnover intention was significantly negative correlation. That is, the more the health workers satisfied, the less likelihood they will resign, contrarily, the more intention to turnover.4. Department belonged, educational background, self-sensation, level of hospitals, turnover intention are the main influencing factors to health professionals' job satisfaction.5. Age, educational background, social insurance participation, regional and other factors have certain impacts on turnover intention.
