Along with the advances in technology, increased workforce diversity, evolving organizational structures and increased global competition, the nature of career has changed. More and more people start or are experiencing their boundaryless career. Employability becomes an important subject in the context of boundaryless career. From the perspective of society, effort in making individuals employable and becoming knowledgeable citizens will benefit to promote the full employment and improve the social acceptance. From an organization perspective, in order to react to increasing market competition, organizations need to have flexible employees that are employable in changing work environment. The employability of workforce thus serves as a tool for realizing strategic objectives. From the viewpoint of the individual, employees need to coping with continuous changes in the work, and it is more and more important that employees have to take responsibility for their own career management in order to maintain their employability in the labor market. Knowledge workers are new type of workforce in Knowledge Economy Era. They play important roles in the development of organizations. Therefore, there are a lot of theoretical and practical values in studying the employability of knowledge workers.Founded on the review of the previous researches, this paper specified the three-dimension employability construct presented by Fugate (2001), and the three dimensions are Personal Adaption, Individual-Market Interface and Career Identity. Then, from an microcosmic view of organization, this paper construct the research model including variables of supervisor career support, employability of employee, job-role performance and career-role performance. And hypotheses for research are put forward.Based on previous researches, questionnaire for this research is developed. Data is collected from knowledge workers now working in different companies and 204 valid samples are used in this research. First, we test if the sample is representative, then we test the reliability and validity of the scale by using a series of statistical analysis methods, such as descriptive analysis, scale reliability analysis and confirmatory factor analysis. Then, we use Structural Equation Model to test the hypotheses. Main conclusions can be indicated that:(1) The three-dimension construct of employability presented by Fugate (2001) are applicable in China after re-operationalization of the third dimension of careeridentity.(2) Supervisor Career Support has a positive effect on the Employability of knowledge workers, and also on the three dimensions of Employability, that is, the career supports from supervisors will benefit employees for their improvement of employability. And Supervisor Career Support has a direct effect on Career-role Performance.(3) Employability of knowledge workers has positive effect on their Job-role and Career-role Performance, so do the three dimensions of Employability.(4) Employability of knowledge workers acts as mediator between Supervisor Career Support and Job-role and Career-role Performance, so do the three dimensions of Employability.
