Abstract/Summary:
With the continuous development of our country’s economy,especially since the opening to the outside world,foreign companies have entered the market in our country, the role of human resource in enterprise competition is becoming more and more outstanding. Especially, knowledge worker is the development of the enterprise to implement strategic task in the process of main implementer, is the major force of the enterprise active market, and play an important role in the enterprise competition. And compensation is the key to talent competition, according to utility theory, when enterprises pay the total cost is fixed, if meet the personalized needs of employees, it will play the best effect. Therefore, research the knowledge staff’s preference of the compensation elements is the key to the foreign companies to reduce attrition.In this paper, from the form of salary system, we select the foreign capital enterprise knowledge workers as the research object, combining literature analysis and empirical investigation. In empirical research, select the knowledge workers of Schaeffler group, Shanghai Volkswagen, Delphi enterprise where near the Anting Town of Shanghai as the main research object, through questionnaire survey and data analysis, take a comparative study for the knowledge workers compensation elements which under the modern economic system, on the basis of preference to summarize the employee compensation components preference combination figure five squares. To analyze the knowledge workers of foreign enterprises in China need what kind of incentive factors, and provide some reference for foreign capital enterprise which in the aspect of solving the problem of brain drain and making compensation policy, and broaden thinking of foreign capital enterprise in the aspect of Humanized compensation management for knowledge workers, then the foreign capital enterprise can get a better development in China.The main conclusions of this paper include:(1) It will have different compensation components preference combination for the knowledge workers which has different background variables in the foreign capital enterprise. And it is mainly affected by two factors, one is the difference of knowledge workers their own conditions, the other one is the difference of industry type which the knowledge workers be in.(2) The knowledge workers have more influence of compensation form elements which are different from the normal workers, also they have a great influence for normal operation of the enterprise and promoting their competitive force.(3) The average score which the overall incentive of compensation components to knowledge workers is low in the foreign capital enterprise, there is a big gap, therefore, its incentive effect is not very well.(4) Compared with other types of enterprises, knowledge staff of incentive pay attention degree is not significantly affected by the gender differences in the foreign capital enterprise. The female knowledge workers have almost consistent preference with male knowledge workers in the attention of additional compensation.
