At present, the talented persons in private enterprises are fairyinsufficient, and the phenomena that talented persons work to rule, andgo away are very popular. Building an effective talent incentivemechanism, especially for key staff, has become the principal difficultyduring private enterprises growing, which forms a bottleneck againstprivate enterprises benignly developing. Therefore, studying the incentivemechanism for key staff of private enterprises further has become acrucial problem with significant theoretical value and great practicalvalue.From the point of view of value sharing, the middle-long-termincentive mechanism for key staff of private enterprises is researched.Through analyzing the growth law of private enterprises, the incentivemodel of key staff of private enterprises based on value sharing is built,and the relevant countermeasures and suggestions are given. The mainwork and creative contributions of this thesis are the followings.First, the relevant theories of incentive mechanism are investigated,including the incentive theory, the institution and contract theory, thehuman capital theory, and the enterprise value theory. Then the definitionof value sharing is given.Then, the growth stages of private enterprises and the functions ofkey staff during private enterprises growing are analyzed. The value ofkey staff is analyzed from two sides, i.e. the work value and the effectvalue, and a method of job evaluation based on layered entropy-weight TOPSIS is proposed, the competency model is used to analyze the effectvalue of key staff.Finally, based on value sharing, a model of the incentive mechanismfor key staff of private enterprises is built, including profit sharing,employee stock ownership plan (ESOP), employee stock option (ESO),and vision incentive, to realize the expectative incentive of key staffindividual goals. The countermeasures and suggestions are given duringcarrying into execution the incentive mechanism for key staff of privateenterprises. Case analysis shows that the incentive model and the relevantmethod are feasible and effective.
