This thesis presents a detailed analysis about the problems existed in performance evaluation and salary allocation system of Tang Shan ceramics company with an emphasis on front line staff. The thesis combines the industrial and enterprise actual experiences together with the theoretical knowledge of management, organizational behavior and human resource. On this basis, the author establishes the compensation program as the lump-sum of base wage plus piece work and interest share. Based on the post evaluation analysis, the salary program takes the piece rate as research point and the annual performance salary complimentary. This program can protect the workers' basic right as well as accord with the company's management capability. At the same time, the article also designs the performance evaluation system to make a comprehensive evaluation on the workers' goal attainment, collaboration and responsibility. The article aims to design a market based and effective salary and evaluation method to stabilize the work staff, inspire work enthusiasm and make the company develop smoothly.
