With the rapid expansion of software and information service industry, software industry has become a significant force leading China's economic growth. While the scale of China's software enterprise is growing, the turnover rate of software staff has become a primary issue obstructing the company from becoming bigger and stronger. Thus, it has a determinative effect on solving the problem to study the turnover intention of the knowledge workers.This paper takes software employees from five representative domestic regions as study subject, exploring the features of knowledge workers, inducing the factors that impact turnover intention, measuring the correlations between these factors and turnover intention, coming up with a model of the factors that affect the knowledge workers' turnover intention, which is helpful in improving the human resource management in China's software industry and providing targeted solutions for the problem of high turnover rate.Firstly, aiming at the phenomenon that the current study is comparatively general without targeting specific industry and object, I have induced the factors that affect the turnover intention by systematically listing and generalizing the related researches and documents from both home and abroad. Through interviewing and scoring by specialists, I have proposed a preliminary research model, on the base of which develop the factors research scale of knowledge workers' turnover intention suits the software companies. The reliability and efficiency of the scale have been texted by practice research.Secondly, the practice research has revealed the correlations between each factor and turnover intention, defined the effect of each factor on the turnover intention. The investigation with the sample of software employees shows that there are totally 23 factors that have effect on the turnover intention of knowledge workers from software industry, among which 10 factors have conspicuous effect on the turnover intention while the other 13 factors are either positively or negatively related to the turnover intention.Finally, the study has obtained the structural model of turnover intention. This model has revealed how each factor affects turnover intention and the affecting extent, which has provided the practical management job in software companies with useful theoretical support.This research has obtained a complete model of factors which have effect on turnover intention of knowledge workers from software industry, which will offer China's software companies a set of analysis methods and theoretical basis in making reasonable human resource strategies, improving management level effectively as well as reducing the turnover rate.
