Against prosperity of investment in the hotels for many years,the theories and practices on the hotels management were observably obsolete,especially in human resource management(HRM) area.Due to ignoring staffs' attitudes,behaviors,and performances for a long time, higher wastage,lower loyalty,weakness,laziness,and laxity were noticeable.Since the 1960s,especially for the last 20 years,Job Burnout(JB), Organizational Commitment(OC) and Job Performance(JP) had attracted the great interests of researchers,who produced much valuable literature.But there was sill not enough research on the relationship between JB,OC,and JP among junior employees in hotels.This research not only filled the gaps in the theory of HRM,but also provided suggestion to manager employees.This essay was aimed for Shenzhen City of Guangdong province. The author,after summarizing the related document on JB,OC,and JP, presented researching hypotheses.,surveying,collecting,and analyzing the states - the relationship between JB,OC,and JP among junior employees in hotels -by SPSS.The followings are the conclusions by studying the substantial evidence:â‘ Hotels' junior employees showed high-level JB,low-level OC,and whose level of JP did not reach the middling.â‘¡the relationship of JB,OC,and JP were multiple-factors correlations.â‘¢Both JB and OC were accurate predictor of JP,both the relationships between them were Multi-Dimension consequences.â‘£JB was accurate predictor of OC.The relationship between them was multi-Dimension consequence.According to positive research,the dissertation made suggestions that:â‘ Evaluated the levels of junior employees' JB,OC,and JP,raised the affective commitment(EC) and normative commitment(NC) with a clear aim,lower exhaustion,cynicism and inefficiency.â‘¡Evaluated AC, NC and continence commitment(CC),lower related factors of JB.â‘¢Cared about the state of mind of staff,reduced JB.
