With the rapid development of Chinese economy,employees are under tremendous work pressure,which makes the problem of employee burnout very prominent.As the new generation employees become the main force in the workplace,their burnout not only affects themselves but also the organization.How to effectively manage the burnout of the new generation employees has become an important issue for the academic and business community to solve.At present,many studies mainly focus on how to prevent and interfere with burnout,and it remain to be further studied how burnout affects job outcomes.In this context,this study takes the new generation of manufacturing employees as the research object,and analyzes the impact of their burnout on themselves and the organization.Based on the theory of conservation of resource and social exchange,this study explores the relationship between burnout and career commitment,the relationship between burnout and job performance,the relationship between burnout and turnover intention,the relationship between career commitment and job performance,the relationship between career commitment and turnover intention,the mediating role of career commitment between burnout and job performance,the mediating role of career commitment between burnout and turnover intention,the moderating effect of innovation orientation between career commitment and job performance,the moderating effect of innovation orientation between career commitment and turnover intention,and proposes research hypotheses and research model.Then,based on the survey questionnaires of 223 new generation employees in the manufacturing industry,this study uses data analysis software to analyze data and hypothesize tests.Finally,the following conclusions are obtained.The burnout of the new generation of employees has a significant negative impact on career commitments and job performance,and has a significant positive impact on turnover intentions.The career commitment of the new generation of employees has a significant positive effect on job performance,and has a significant negative effect on turnover intention.Career commitment plays a partial mediation role in the relationship between burnout and turnover intention.Innovation orientation plays the positive moderation role in the relationship between career commitment and turnover intention.Based on the above research results,this study believes that: relieving employees' burnout can effectively reduce their turnover intention and improve job performance.For example,through adjusting work positions and increasing cultural and recreational activities,a light and pleasant working atmosphere can be created,which can help employees relieve burnout,improve job performance and reduce turnover intention.In addition,strengthening employee career commitment and innovation orientation can also effectively reduce the turnover intention of new generation employees.This to a certain extent can enrich and develop the relevant theories of the new generation of employees.
