Nowdays,with the acceleration of the process of globalization and increasingly fierce competition between enterprises,organization has the pressure of layoffs,merger and reorganization.All these changes have influenced employees' attitude to job, and the turnover problem becomes more and more popular.In this context,how to maintain an effective Employee-Organization Relationship(EOR)and retain employees become the focus of the employers and the researchers.In 1986,Eisenberger, Huntington,Hutchison & Sowa initiated the concept-Perceived Organizational Support (POS)and defined it as"employees develop globe beliefs concerning the extent to which the organizations values their contributions and cares about their well-being".It is organizational support theory(OST)that is one of the bases of exploring new EOR.Under this background,on the basis of analyzing and summarizing the existing research achievement of POS at home and abroad,this research employs questionnaire method to explore the POS of first-line manager in China and discuss the dynamic relationships between antecedent variables of POS,POS and turnover intention.From this study,this research try to introduce some instructional suggestions for human resource management of enterprises.So this research has important practical significance.Through investigating,employees from different type of enterprise in six cities in China participated this survey and the data was analyzed by "TheStatistical Package for Social Sciences(SPSS)".By use of the independent-samples T test,one-way ANOVA test,linear regression and pearson correlation analysis,the result indicates that POS is significantly different among the employees' age,the status of marriage,the lever of education and the nature of the organization;the three antecedent variables of POS -procedural justice,perceived supervisor support(PSS),organizational rewards and job conditions,they are all positive with POS,and organizational rewards and job conditions is the strongliest positive with POS.Moreover,all the three antecedent variables of POS and POS present negative correlation with turnover intention.The research also approves that POS can effectively mediate the relationship between the three antecedents of POS and turnover intention.According to the study,some suggestions were given about how to improve the POS,which will be beneficial for both the theory and practice of management in enterprises.By providing the employees with more organization support,the employees will demonstrate less turnover intention.Meanwhile,the organization could also low the turnover intention directly by improving the perceived procedural justice,PSS, organizational rewards and job conditions.
