Organizational justice and organizational citizenship behavior both are focus topics in the field of organizational behavior.The competitions between enterprises have being become more and more drastically as the developing of global economic unity,science and technology.Enterprise, who want to be live and develop in new environment,need to change old mechanical organizational agencies and function into elastic managerial model.In this new model,enterprises can't work smoothly without organizational citizenship behavior.Enterprise will be adapt to the changing environment when employees do more in-role and out-role behavior.So it has much significance to study organizational citizenship behavior.There are many researches about antecedents of organizational citizenship behavior,for example:organizational justice,organizational trust and organizational commitment.Organizational justice is the most important one in all the antecedents.This study mainly explored the relationships among organizational justice,organizational trust, organizational commitment and organizational citizenship behavior,and verified the mediating effect through two variables of organizational trust and organizational commitment.This study takes employees of Hangzhou as sample,takes empirical research methods to analyze the effects of organizational justice on organizational citizenship behavior,and analyzes the role of mediators (organizational trust,organizational commitment) between organizational justice and organizational citizenship behavior.Also the study analyzes the status of our employees' organizational justice,organizational trust, organizational commitment and organizational citizenship behavior. There are some significant conclusions which are the academic support for the enterprises to manage organizational citizenship behavior.The main conclusions are as follows:1.The results reveal that the significant factors in influencing on organizational citizenship behavior are organizational justice, organizational trust,organizational commitment,the organizational commitment is one of the most important factors.It indicates that organizational-commitment is the key factors for employees to make up their minds and do them.2.Organizational justice influences organizational citizenship behavior directly,but the influence will be more strong through the mediating effects of organizational trust and organizational commitment.It reveals that the influencing process of organizational justice on organizational citizenship behavior is following:when employees perceived organizational justice they will believe the enterprise and make up their minds to do something for it,then they will do it.3.Organizational trust is a significant influencing factor on organizational commitment,it will have more strong influence on organizational citizenship behavior through the mediating effects of organizational commitment.4.Organizational justice is a significant influencing factor on organizational trust,it will have more strong influence on organizational commitment through the mediating effects of organizational trust.
