Research On Relationships Among Employees' Work Value, Organization Citizen-ship Behavior And Turnover Intention

Emloyees' work values not only affected employees' work attitude and work behavior, but also influenced work performance, which made theoretical researchers and executives pay more attention on work values. There were more and more researches on work values abroad, but these research works had cross-culture risk under the background of Chinese culture. There were some researches on work values at home, but little research on relationship among work values, organization citizen-ship behavior and turnover intention. Then, under the background of Chinese culture, how did employees' work values influence organization citizen-ship behavior and turnover intention? No matter in terms of organizational management theory or management practice, the discussion on this research is significant.Taking the example of private enterprises in Chongqing, the research drew out 422 samples with hierarchical random sample. Through literature review, open-end interview, deep interview and questionnaire survey, the dissertation mainly discussed internal structure factors of private enterprises employees' work values and the relationship among work values, employees' organization citizen-ship behavior and turnover intention. The outcome of the research is as follows:(1) Through analysis of exploring factors and analysis of verifying factors, it discovered that employees' work values had four factors, including self-development, interpersonal relation, enterprises' reputation, working condition and safeguard.(2) Based on the internal structure factors of employees' work values, it developed Enterprises Employees' Work Values Scale; And the testing showed the self-scale had good validity and reliability.(3) Studied the relationship between the demology variable (individual background variable) and work values, it showed that there was prominent differentia between work values and marriage, work values and education, work values and age; however, there was no prominent differentia between work values and gender, work values and occupation.(4) As a whole, there was positive correlation between employees' work values and organizational citizen-ship behavior. That is, there was positive correlation between self-development, working condition, enterprises' reputation and identifying with organization, helping colleagues, protecting enterprises' resource, dedication; there were negative correlations among interpersonal relation dimension, not making trouble and not contending for benefit and dedication.(5) There was prominent negative correlation between work values and turnover intention. And there was negative correlation between turnover intention and three dimensions, including self-development, working condition and interpersonal relation.(6) The analysis of regression showed that self-development, interpersonal relation and enterprises' reputation had strong forecast effect on organization citizen-ship behavior; and elf-development and interpersonal relation had strong forecast effect on turnover intention.Under the background of Chinese culture, the research developed the Private Enterprises Employees' Work Values Scale, explored the internal factor structure of employees' work values, analyzed the relationship among employees' work values, organization citizen-ship behavior and turnover intention, and approved that every dimension of work values had forecast effect on organization citizen-ship behavior and turnover intention. The dissertation attempted to do some innovation job on research.
