Performance feedback is an important part of the performance management system in the organize. And feedback plays a positive role in helping improving one's performance and motivation. Most previous studies only emphasizes the role of feedback sending side while neglects the initiative role of the receiving side.And there is no systematic and in-depth study about the impact of individual seeking feedback on the performance feedback process. And studies about the roles feedback intervention and individual' s seeking feedback plays in the performance feedback is also less .In this paper I first comprehensively analysis the elements impacts the individual to seek feedback and defines four functions that the individual seeking feedback brings: the functions to reduce uncertainty, self-evaluation, signal functions and capacity generation. And analysis the three major factors impacts individuals in seeking feedback: motivation factors, Scenes factors and individual differences. Secondly, The paper analysis the mechanisms of the feedback intervention on Third, on the base of devising the process of performance feedback into different stages, the paper establish a model in which self-seeking behaviour and feedback intervention interacts on performance feedback process, and analysis detailedly their roles in the performance feedback process and their interrelationship. Forthly, from the feedback culture the learning securityand the system the paper designs security system to guarantee the model' s normal function . hi the last part, the paper makes an empirical research.Through bringing individual feedback seeking and feedback intervention into the performance feedback process, this article establish a two-direction adjustment performance feedback system which can be from the individuals and the organization ,and in this way provide an effective tool for the organization to control the performance feedback.
