| Knowledge-based firm is a new form of organizations in the age of knowledge economy., and become an important competitive power in times. Research on knowledge-based firms in academia is in the ascendant. Human resource practice(HRP) is one of resources of knowledge-based firm obtain competition advantage, which concerning its survival and development. How to HRP affect on firm performance(FP), how it to be happened ,and how to help firms to obtain the competition advantage, which comprises a challenging research field ,in which this dissertation is a tentative exploration.. The paper conducts the system research to HRP to FP action mechanism of knowledge-based firm, produces a corresponding case, which have a model significance to it to improve performance and gain competitive advantage.The " resource-based view" (RBV)of strategic management field is the theoretical research foundation herein. The paper combes systematically the relation of HRP and FP, confirms HRP have a positive function to FP, but which is its mechanism haven't drawn an identical conclusion .The thesis combines the characteristic of the knowledge-based firms and knowledge workers, draws a function mechanism picture to HRP and FP, regard organizational commitment, organizational climate and dynamic ability as the middle variable .HRP influence organizational commitment, organizational atmosphere, then on knowledge workers motive, manner ,then affects theirs achievements level. HRP influence knowledge-based firms'dynamic ability, then to FP various dimensions. the paper divides HRP into three parts, front hire, hire and hire latter to carry on the above research. |
