With the rise of study about Positive Psychology, new trends recently emerged in burnout research. Burnout research seems to shift towards its opposite: work engagement. Work engagement is defined as a persistent, pervasive and positive affective-motivational state of fulfillment in employees. It is composed of three dimensions: vigor, dedication, and absorption. Currently, the research of work engagement is focused on the concept, structure, and influence factors; In China, the related research is preliminarily underway, and the study on the influencing factors of the teachers' work engagement is also rare. Few studies on teachers' work engagement are concerned with organizational factors, such as the school climate. As the whole organizational environmental indicator of the "Personality", school climate makes a notable impact on the teachers' wellness/health. Based on the literature review, this paper intends to explore the mechanism that school climate affects work engagement, and then put forward some rational suggestions. Thus we can provide a reference for improving the teachers' work engagement and ameliorating the teaching management.The present study is based on questionnaire survey of 778 middle school teachers in Hebei Province, using the Secondary School Organizational Climate Scale, Teaching Efficacy Scale and Utrecht Work Engagement Scale as the investigative instruments. With SPSS13.0 applied as statistical software, according to the result of descriptive statistical analysis, analysis of variation, analysis of correlation, analysis of regression, the paper investigates the current situation of work engagement, middle school organizational climate and teaching efficacy, and then analyzes the relationship among them three.The main conclusions are as follows:1 The level of middle school teachers' work engagement in Hebei Province is a little higher than moderate counterpart. Teachers' work engagement is not significantly different among different genders, teaching ages and school types. But the work engagement of head teachers is significantly higher than that of other teachers.2 Middle school organizational climate is above the moderate level. As to perceptions of organizational climate, the main effect of teaching age is significant, the interaction of teaching age and "if a head teacher" is significant, the interaction of teaching age and school type is significant.3 Teaching efficacy is commonly high. And personal teaching efficacy is higher than general teaching efficacy. The main effect of teaching age is significant on personal teaching efficacy, the interaction of teaching age and school type is significant on general teaching efficacy.4 Middle school organizational climate and teaching efficacy are positively correlated with work engagement.5 Teaching efficacy exerts a partial mediating effect between middle school organizational climate and work engagement.According to the results and the reality of teaching activities, the present study puts forward the following suggestions from two aspects: First, strengthen the cultivation of teachers' own quality. Second, value the important role of the school organizational climate, ameliorate the principal's leading behavior and create a good teaching climate, learning climate and interpersonal climate.
