A Study On Work Values And Professional Commitment Of Baccalaureate Nursing Personnel Of Career Exploration Period

OBJECTIVES: To understand the work values and professional commitment of baccalaureate nursing personnel of career exploration period and analyze the influence factors, to explore the relationship of work values and professional commitment, and to provide scientific basis to nursing education and nursing management.METHODS: Firstly, the subject and conceptual framework were established arfter reviewing relative literatures. Secondly, a convenience sample of 430 baccalaureate nursing personnel of career exploration period, including 328 nursing students and 102 nurses, were investigated with"Work Value Inventory"and"Nursing Professional Commitment Inventory". SPSS13.0 for Windows was used to evaluate the reliability and validity of"Work Value Inventory"and"Nursing Professional Commitment Inventory". The reliability was evaluated by Cronbach's aand re-test reliability, the content validity was evaluated by CVR value, and the structural validity was verified by factor analysis. Finally, the scores of 430 baccalaureate nursing personnel were analyzed to understand the status quo of their work values and professional commitment, based on which some strategies and suggestions on nursing education and nursing management were proposed.RESULTS: (1) For Work Value Inventory, the internal consistency reliability (Cronbach's a) was 0.823,the re-test reliability was 0.824; The CVR was calculated as 0.920 after confirmation by expers; 7 components were extracted with principal analysis method with eigenvalues over 1 as criteria,the cumulative contribution of variance was 67.820%. For Nursing Professional Commitment Inventory, the internal consistency reliability (Cronbach's a) was 0.873,the re-test reliability was 0.883; The CVR was 0.960; 3 components were extracted and the cumulative contribution of variance was 55.673%. These results showed that the reliability and validity of the two inventories were all good in this investigation. (2) The scores of work values of 430 baccalaureate nursing personnel were all high and the first three were interpersonal relationship, organizational economy security and individual growth. There was a significant difference between male and female nursing personnel (P<0.05). And significant difference existd in the scores of overall work values among nursing personnel of different career period (P<0.05), however, in dimensions of individual growth and development, organizational economy security and avoiding job stress, there were no significant differences (P>0.05). (3) The score of the overall professional commitment was mid-range (2.8154). There were significant differences among the nursing personnel with different gender, career period, professional intention, interest and family support (P<0.05). And there were also significant differences among the nursing personnel with different evaluation to profession perspective, profession expectation and their job ability (P<0.05). (4) Analysis of the data showed that the work values of individual growth and development, self-respect orientation and interpersonal relationship were significant positive associated with professional commitment (P<0.001); Organizational economy security and avoiding job stress were significant negative associated with the retention willingness (P<0.05). (5) Regression analysis of the data showed that the main influence factors to professional commitment included self-respect orientation, interpersonal relationship, organizational economy security, and profession perspective and profession interest.CONCLUSIONS: (1) The nursing personnel should throw off the egoism and utilitarianism as far as possible. They should consider not only the personal development but also the social demand and combine personal development and profession development together. (2) The score of professional commitment of baccalaureate nursing personnel in career exploration period was just midrange. Specially, the scores of nursing students practicing in clinical and new nurses were low. Nursing educators and managers should pay more attention to that and take effective measures to promote their professional commitment. (3) To embody the baccalaureate nursing personnel's value thoroughly, provide more development chances and improve their treatment and income were the most effective ways to promote professional commitment. (4) Profession perspective and interest were also the main influence factors to prefessional commitment. More attention should be paid to that in high nursing education, especially improving the profession value education to promote their profession cognition. (5) The score of male nursing personnel was very low. Social prejudice should be got rid of and condition should be created to promote professional commitment of male.
