| China’s reform and opening up for 40 years has obtained significant achievements.With the upgrading international competition,China’s reform has entered into a deep-water area.The contradictions are increasing underline.The19 th CPC National Congress has put forward the new major contradictions in our society,and the people’s yearning for a better life is reflected in the higher requirements for the dignity of work and life.Xi Jinping’s report at 19 th CPC National Congress points out that innovation is the main power of economic development.Nowadays,China’s economic development enters into a new transformation stage.Transformation development is promoted by innovation strategy.Innovation is also the best solution for international competition and home contradictions.International Labor Organization(ILO)put forward “Decent Work” in 1999.Decent Work in China has been improved significantly with the support of government and economic development in the last 20 years.For knowledge workers,it puts forward higher requirements for the work decency due to its working characteristics and level of needs.The further improvement of decent work for knowledge workers is benefit for the realization of decent work in the whole society,which can promote the strategic goal of talent and find the solutions for social principal contradiction.However,greater demands are being placed on resources.Based on the innovation perspective,knowledge workers have the advantage of degree,professional skills and proactivity.They are the main forces in organization transformation and the implementation of innovation strategy.It is a study-worthy question that whether to promote innovative development while devoting more resources to promoting the improvement of the decent work for knowledge workers.The premise of the realization of whole development goal is the realization of individual effort on the same goal.Based on the micro view of decent work,does individual perspective of decent work promote the innovative behavior? If so,what mechanism behind this behavior? Does leadership play a role in this mechanism? If so,what role does it play? In order to explore above practical problems,this research focuses on the relationship between individual perception of decent work and innovative behavior.At the same time,this research discusses the effect of job involvement,burnout and authoritarianism leadership on the relationship.Based on the theory of Conservation of Resources,this research constructs a model following the rule of perception,attitude and behavior.This research tries to answer the questions as followed:(1)How to measure the perception of Decent Work for knowledge workers?(2)Does the improvement of Decent Work for knowledge workers have effect on Innovative Behavior? That is,whether there exists a positive relationship between the perception of Decent Work and Innovative Behavior for knowledge workers or not?(3)What mechanism is behind the relationship between the perception of Decent Work and Innovative Behavior?That is,is there mediation effect or moderator in the mechanism,such as Job Involvement and Burnout?(4)Furthermore,what role dose leadership play in the relationship of perception of Decent Work and Innovative Behavior? With the leadership of Authoritarianism,what role do leaders play in the relationship between employee perception and employee attitude? With the premise of the effect of Decent Work on Job Involvement and Burnout,this research tests the moderating effect of Authoritarianism leadership on the relationship among perception of Decent Work,Job Involvement and Burnout,as well as the mediation effect of Job Involvement and Burnout on the relationship between Perception of Decent Work and Innovative Behavior.This research is in the comprehensive use of literature analysis,in-depth interview and questionnaire to test the hypothesis.Based on literature analysis,this research reviews the literatures of Conservation of Resources,Decent Work,Job Involvement,Burnout and Innovative Behavior,which support the relationship of the variables.This research explores the dimensions of Perception of Decent Work for knowledge workers by using in-depth interview and questionnaire.Based on literature review and scale development,this research puts forward the hypothesis among the relationship of Perception of Decent Work,Job Involvement,Burnout and Innovative Behavior.The scale is revised based on small sampling test.Then,the formal scale is developed and 489 valid questionnaires have been collected.This research tests the reliability and validity of the scale by SPSS and AMOS.Also,this research tests the main effect,mediation effect and moderating effect by SPSS,AMOS and HLM.This research finds that: 1.The Perception of Decent Work for knowledge workers has 4 dimensions,which are Job Security,Professional Skills,Respect and Support,and Self-value.Compared with the front line employee,the scale of Perception of Decent Work for knowledge workers has special dimensions,such as Professional Skills and Self-value.This result reflects the job demand for professional skills of knowledge workers on one hand,and the high level of their job demand on the other hand.2.Job Involvement plays full mediating role in the relationship between Perception of Decent Work and Innovative Behavior.That means,the Perception of Decent Work for knowledge workers has effect on Innovative Behavior through the full mediation of Job Involvement.However,the mediating effect of Burnout has not been supported.This result compares the effect of Job Involvement under positive psychology and that of Burnout under negative psychology on Innovative Behavior.At the same time,it is tested that Job Involvement and Burnout are not in accordance with polarization point of view.3.The relationship between Perception of Decent Work and Job Involvement is not the same as the relationship between Perception of Decent Work and Burnout.Although the mediating effect of Burnout has not been supported,this research tests the positive relationship between Perception of Decent Work and Job Involvement,negative relationship between Perception of Decent Work and Burnout.This result lays the foundation for the future research.4.The moderating effect of Authoritarianism leadership has been tested.Authoritarianism leadership plays moderating role in the relationship between Perception of Decent Work and Job Involvement,as well as the relationship between Perception of Decent Work and Burnout.This result tests the negative effect of Authoritarianism leadership,which contributes the improvement of leadership research and leadership efficacy.In conclusion,based on Conservation of Resources,this research discusses the relationship and mechanism of Perception of Decent Work and Innovative Behavior for knowledge workers.In the process of industry transition and upgrading,Decent Work is the important influential factor for Innovative Behavior(main effect).Job involvement and Burnout play as mediating roles in the relationship between Perception of Decent Work and Innovative Behavior(mediating effect).Authoritarianism leadership plays as a moderator in the relationship between Perception of Decent Work and Innovative Behavior(moderating effect).This research has great significance in theory and practice.Theoretically,with the Chinese background,this research develops the scale of Perception of Decent Work for knowledge workers,which fulfills the quantitative research tools for different subjects in micro-level.Also,this scale contributes to the further research between Perception of Decent Work and other variables.Based on Conservation of Resources,this research expands the research of Perception of Decent Work with other variables through the relationship between Perception of Decent Work and Innovative Behavior.This research explores the mechanism of Perception of Decent Work,attitude and behavior through the mediating effect of Job Involvement and Burnout,and the moderating effect of Authoritarianism leadership.The research reveals the boundary conditions of the influence of Perception of Decent Work on employee attitude.Practically,from the resource management point of view,improvement of decent work for knowledge workers can be improved from job security,professional skills,respect and support,selfvalue.From the Innovation Behavior management point of view,this research promotes the improvement of Innovative Behavior management effect.From the leadership point of view,this research optimizes the management style and methods in order to improve the leadership efficiency and efficacy.The innovation of this research is shown in the respects of research theory,research contents and research methods.1.This research explores the perception of decent work based on the view of conservation of resources,which expands the research view of decent work research.Based on the analysis of scale of decent work perception for knowledge workers from micro-view,the forces behind individual perception reflects the dependence on different recourses.However,the limitation of resources and inputoutput management are the basic rules and requirements in organization practice.For knowledge workers,individual has different recourse endowments.As a result,individual has different reaction,attitude and behavior.Previous research on decent work perception does not base on the resource view and the imbalance view of job demands and job resources.Based on the gain spiral and loss spiral of Conservation of Resources,this research focuses on knowledge worker and explores the forces behind their decent work perception.On the other hand,this research discusses the different reaction and behavior to different recourse endowment.This research expands the foundations of decent work theoretical research.2.This research develops the scale of perception of decent work for knowledge workers,which lays the foundation for further research of decent work perception.Adequate scale is the basis for qualitative research.With the characteristics of Chinese knowledge workers,there exits limitation when using the foreign scale to the research on Chinese employees.For front line group in China,there also exits limitation,such as different perception on resource and demand.Based on grounded theory,this study develops the scale of decent work perception for knowledge workers by using qualitative research method.The result shows that the perception of decent work for knowledge workers combined with 4 dimensions.This scale has great significance on the research of decent work for Chinese knowledge workers and its relationship with other variables.3.This research explores the mechanism between perception of decent work and innovation behavior of knowledge workers,providing theoretical guidance for knowledge workers innovative behavior management.In organization management field,individual attitude and behavior research should obey the rule of perception—attitude—behavior.Decent work perception is the branch of decent work research,which is an important research direction in recent years.With the background of innovation and upgrading in China,employee innovative behavior becomes an important research field.With the improvement of decent work,how decent work perception shows effect on innovative behavior based on resource view becomes the focus of human resource management mechanism.This study explores this problem and builds a bridge between decent work perception and employee innovative behavior with job involvement and burnout,which have great practical significance.4.This study tests the moderating effect of authoritarianism leadership,and reveals the boundary conditions of the influence perception of decent work to job involvement and burnout.Different leadership shows different effect on individual attitude and team performance.As a negative leadership,previous research does not focus on the effect of authoritarianism on decent work perception,job involvement and burnout.This study tests the moderating effect of Authoritarianism leadership on job involvement and burnout by HLM.By using paring data analysis,this research not only tests the negative effect of Authoritarianism,but also expands the research filed of leadership.Finally,this study offers theoretical instruction for organization management practice. |
