Abstract/Summary:
Both rigid and flexible organizational cultures in pharmaceutical companies can be effective at improving business operations. However, employees generally prefer cultural flexibility because of its organizational effectiveness. Evidence has found that organizational cultures in pharmaceutical companies have become less flexible over the last decade. As a result, employees have responded by displaying negative behaviors, resulting in poor decision making. The literature gap showed limited studies on the specific and most effective organizational cultural design factors leading to positive behavior changes among employees. The purpose of the case study was to explore the organizational cultural design factors that (a) lead to positive behavior changes among employees and (b) reduced poor decision making in the pharmaceutical industry. Systems theory, organizational culture theory, behaviorism, and decision field theory comprised the conceptual framework. The research question aimed to identify which specific factors of organizational cultural design are most effective for business leaders in making positive behavior changes among employees. Skype ® was used to gather data from 11 study participants. Summative content analysis was used to analyze the data, which suggested a variety of effective organizational cultural design factors: one that promotes flexibility, one that allows for employee autonomy and independent decision making, and one that demonstrates adaptability to cultural diversities. The study contributes to positive social change by improving organizational cultural design and employee behaviors, which should encourage employees to engage in initiatives such as corporate teambuilding, company fundraisers, and public relations efforts.
