In the era of economic globalization and management internationalization,ambidextrous innovation is the key to obtain the core competitive advantage in Multinational Corporations.Repatriates with rich international knowledge and overseas experience are the drive source of ambidextrous innovation in Multinational Corporations.They play an important role in promoting the ambidextrous innovation in Multinational Corporations.To improve repatriates' ambidextrous innovation is foundation of the innovation in Multinational Corporations.However,how to retain the repatriate and stimulate their ambidextrous innovation is an important issue to be solved for innovation in Multinational Corporations.Person-organization fit is the key to retain the repatriate and improve their ambidextrous innovation.Therefore,it is necessary to study the impact of person-organization fit on repatriates' ambidextrous innovation in Multinational Corporations.This research aims to investigate the influence mechanism of person-organization fit on repatriates' ambidextrous innovation.This research classifies person-organization fit into complementary fit and supplementary fit,and classifies ambidextrous innovation into exploration innovation and exploitation innovation by literatures reviewing and theoretical analysis.Based on person-enviroment fit theory,knowledge management theory and social cognition theory,the theoretical model is built.The influence of person-organization fit on repatriates' ambidextrous innovation is analyzed.The mediating role of knowledge transfer and moderating role of creative self-efficacy in the relationship between person-organization fit and ambidextrous innovation are discussed.The empirical analysis data is collected from 260 repatreates in Multinational Corporations in Xi' an,Nanjing,Beijing,Shanghai and Shenzhen by using questionnaire.SPSS 19.0 and AMOS17.0 are used to analyze the reliability and validity of the questionnaire,the correlation between variables and the rationality of the theoretical model.Finally,through the discussion of the empirical results,this research puts forward the management strategy that can promote repatriates' ambidextrous innovation.The main results are as follows:(1)Redefining person-organization fit,and refining ambidextrous innovation from a personal level.The conception of repatriate' person-organization fit is redefined based on its traditional conception and repatriation management perspective.It is classified into complementary fit and supplementary fit.Then,the two dimensions are operationalized defined and measured.In addition,the conception of repatriate' ambidextrous innovation is refined from a personal level.It is classified into exploration innovation and exploitation innovation.Then,the two dimensions are also operationalized defined and measured.The results show that both the person-organization fit measurement scale and the ambidextrous innovation measurement scale have good reliability and validity.The research enriches and extends the theory of individual innovation of repatriation management.(2)Building the theoretical model about the relationship among person-organization fit,knowledge transfer and ambidextrous innovation.Draw on the experience of general knowledge transfer process,this research put forward repatriates' knowledge transfer process model in Multinational Corporations by critical incident method.On this basis,this research built the research model about the relationship among person-organization fit,knowledge transfer and repatriate' ambidextrous innovation based on knowledge management theory,innovation theory and person-enviroment fit theory.Through the theoretical model,this research reveals the influence mechanism of person-organization fit on ambidextrous innovation.The empirical research also verifies the rationality of the theoretical model.This research complements and perfects the theory of repatriate' ambidextrous innovation and repatriation management in Multinational Corporations.(3)Verifing the influencing mechanism of person-organization on repatriates' ambidextrous innovation from the perspective of knowledge management.The results show that both complementary fit and supplementary fit have positive effects on repatriates' ambidextrous innovation.The positive effect of complementary fit on repatriates' exploration innovation is more significant,and the positive effect of supplementary fit on repatriates' exploitation innovation is more significant.In addtion,the results also show that knowledge transfer plays a full intermediary role between person-organization fit and repatriates' ambidextrous innovation.It further improves and expands the function mechanism of person-organization fit on repatriates' ambidextrous innovation from the perspective of knowledge management.(4)Clarifying the moderating role of creative self-efficacy on the relationship between knowledge transfer and repatriates' ambidextrous innovation.The results show that creative self-efficacy positively moderates the relationship between knowledge transfer and repatriates' ambidextrous innovation,and the moderating role of creative self-efficacy on the relationship between knowledge transfer and repatriates' exploration innovation is stronger than that on the relationship between knowledge transfer and repatriates' exploitation innovation.This indicates that the repatriate with high creative self-efficacy can generate more innovative ideas and perspectives in the process of knowledge transfer,and then promote exploratory innovation.In addition,the results also show that creative self-efficacy can positively regulate the mediating role of knowledge transfer on the relationship between person-organization fit and repatriates' exploration innovation,but can't regulate that on the relationship between person-organization fit and repatriates' exploitation innovation.It deepens the relationship between knowledge transfer and repatriates' ambidextrous innovation.(5)Puting forward the management suggestions about repatriates' ambidextrous innovation.Based on this research results,the influencing mechanism of person-organization on repatriates' ambidextrous innovation is analyzed.This paper agrees that the managers should improve person-organization fit,promote the success of knowledge transfer,and actively cultivate creative self-efficacy of repatriates.Only in these ways,can the repatriates' ambidextrous innovation be improved.It enriches and perfects the strategy of repatriation management and ambidextrous innovation management in Multinational Corporations.The theoretical and empirical research results of this paper enrich and improve the theory of human resourse management and innovation management in Multinational Corporations.Under the environment of knowledge economy and economic globalization,this paper provides new and practical perspectives on how to manage repatriate,get best use of repatrtates' knowledge and skills and achieve their ambidextrous innovation.
