With the increasing competition in the market,innovation has gradually become an inexhaustible driving force for enterprises.Employee innovative behavior is the foundation of organizational innovation,also is an important cornerstone for enterprises to promote continuous development."How companies motivate employee innovative behavior" has become the focus of attention in the theoretical and practical circles.Among them,leadership behavior is regarded as one of the key influencing factors affecting employee innovative behavior.However,the complexity,competitiveness and high changes of the innovation process make the organization full of tension and contradiction.The single leadership theory can not fully explain and cope with the many difficulties that leaders encounter in the process of innovation.Therefore,some scholars have begun to focus on the important role of ambidextrous leaders who can flexibly transform their employees' innovation ability and innovative behavior improvement.Based on the theory of social cognition and planned behavior,this study deeply analyzes the influence mechanism of ambidextrous leadership on employee innovative behavior,and explores the intermediary role of creative self-efficacy in ambidextrous leadership and employee innovation behavior,as well as the adjustment of organizational innovation climate.The effect is to provide theoretical advice for the employee innovative behavior,and thus provide useful practical guidance for the company to maintain sustainable competitiveness.First of all,a large number of domestic and foreign related literatures are reviewed,and the research on ambidextrous leadership,creative self-efficacy,organizational innovation climate and employee innovative behavior is studied,which lays a solid foundation for the model construction and research hypothesis proposal.Secondly,a theoretical model is constructed and research hypotheses are proposed.On the basis of the mature scales at home and abroad,questionnaires are compiled and distributed;Finally,the statistical analysis software SPSS19.0 and AMOS23.0 were used to test the reliability and validity of the collected sample data,homology variance test,correlation analysis,structural equation analysis and regression analysis analysis lead to the following conclusions:(1)Ambidextrous leadership has a significant positive impact on employee innovative behavior;(2)Ambidextrous leadership has a significant positive impact on employee creative self-efficacy;(3)Creative self-efficacy has a significant positive impact on employee innovative behavior;(4)Creative self-efficacy plays a mediating role in the relationship between ambidextrous leadership and employee innovative behavior;(5)The organizational innovation climate positively regulates the relationship between creative self-efficacy and employee innovative behavior,that is,under the high organizational innovation climate,the positive impact of creative self-efficacy on employee innovative behavior is stronger;(6)The organizational innovation climate is positively regulating the indirect effect of the ambidextrous leadership on the employee innovative behavior,that is,when the organizational innovation climate is high,the ambidextrous leadership leads through creative self-efficacy.The indirect effect of employee innovative behavior is stronger.According to the research results,relevant management suggestions are proposed from the perspective of organization and leadership.Based on the organizational perspective:(1)create a corporate culture that dares to change;(2)focus on creating an organizational innovation climate;(3)cultivate managers' ambidextrous leadership ability;(4)support relevant incentive systems to enhance employee innovative motivation.Based on the perspective of leaders:(1)establish a " ambidextrous " thinking mode;(2)focus on employee psychological construction.
