Since China implemented its reform and opening up policies,the society has been changing into a diversified open system driven by the adjustment of political structure and reform of the economy.As one of the fundamental "economical elements",the State-owned enterprises which represent a unique way of Chinese regulations domination and structural approach have been experiencing a dramatic transition and moreover,have left a significant imprint.The benefit main body of State-owned enterprises altered from unification to diversification as well as the radical change of the structure formation.During the process,as members of organizations,the employees also changed a lot in profession choices,stratified turnovers,valuation opinions and behavior orientations.So the aim of the research is analyzing the individual job obtaining and position getting from a micro-aspect,finding the common rules,thus identifying the organizational integration and the mechanism of occupational allocation in State-owned enterprises.Facing the reality social problems,the dissertation adopted empirical research,combination with qualitative method and mainly quantitative method.The paper classified how the factors such as system environment,individual capital,social capital and so on,impact employees' professional status acquiring by analyzing the micro individual actions to enhance to the middle level of understanding.From that we could unveil the interaction between the position configuration of state-owned enterprises and status attainment by employees.The paper tries to answer these questions:What are the factors affect individual professional status acquiring?In which way and what is the result?Which dimensions are working more significantly?To the whole organization system,are there any regular rules or mechanisms of internal occupational allocation?How has it being operating,and how it worked on individual professional status acquiring?The results demonstrate that:1.Systematic factors,individual capital and social capital are the main factors of which have influences individual professional status acquiring in the organization.Systematic factors are considered as the external factor among those three,and it builds up the framework of attainment of individual occupational status in the organization.Individual capital and social capital,especially the individual capital,play a crucial role in an established institutional framework,2.The influence that institutional environment,individual capital and social capital can bring is related to the professional layers of employees.Institutional factors show no differences of various occupational layers when job changes,and consistency to some extent.On the other hand,individual capital plays a different role for various professional layers.3.As personal capital,we take orders according to the role of factors in influencing of individual occupational status attainment:the comprehensive quality,work performance and industry experience.In the social capital,orders are:degrees of relationship with the leadership,intensities of other social resources,and relationships between colleagues.For systematic factors,orders are appraisal system,individual influences in the department and the number of promoted posts.4.The state-owned enterprise professional status allocation mechanism consists of performance leading mechanism according to the market exchange principles,power lease mechanism following the administrative control rules,relationship compensation mechanism abiding by social network requiring,and organization competition mechanism in accordance with group interaction theories.All of theses could interact,accommodate automatically,and correct appropriately.5.The assign mechanism of organizational and individual occupational status attainment have formed a general situation of professional allocation.Surprisingly,the relationship of the two is adapted,conflicted,tolerated and symbiotic to each other.An origination is made of independent individuals each of whom occupies a certain position and all of whom form a large network of internal organization structures.Therefore,in a sense,the whole status of the organization is a result of many independent individuals pursuing their own professional status.The motivation of occupational status attainment is based on the analysis of organization mechanism and the feasibility judgment of the game within group members.The Allocation of occupational status and attainment of occupational status have an action and re-action relationship of "top down" and "bottom-up".The research brings an innovative concept of allocation mechanism of professional status for employees in State-owned enterprises.It explores and constructs a theoretical model that is based on allocation mechanism of professional status in state-owned enterprises from views of Sociology,which analyses the basic mechanisms,operational characteristics and functional effects.
