A Study On The Path Of The Professionalization Of Colleges And University Counselors

College counselors,the backbone for ideological and political education,are also organizers,practitioners,and mentors of suck kind of education for college students.The situation of counselors’ team construction concerns the effectiveness of ideological and political education,and also matters the socialist characteristics of colleges and healthy growth of college students.Counselors’ professional development,therefore,provides the way for the availability of their continuous successors and the efficient role they will play.In order to review and overcome the two-layer dilemma involved in counselors’ professional development,namely,incompatibility phenomenon of occupational burnout and role crisis,and the problems like unclear positioning,obscure path,insufficient support etc.,it is a need to conduct professional sociological investigation on the structural factors which influence the counselors’ professional development,such as state protection,social recognition,academic support,organization level,self-governance level,professional level.It’s also required to learn from theoverseas on student affairs team professionalizationexperiences,inherit and develop our tradition of paying abundant attention on ideological and political education.By doing so,a counselors’ professional development path could be built up,which will integrate organization motivation mechanism,knowledge growth mechanism,performance incentive mechanism,staff aid system and development path assurance.This paper studies the situation and problems of the college counselors’ professional development through the survey towards counselors on the professional pursuits,the survey towards colleges on professional assurance,the survey towards students on the career competence,and the survey on the professional development level based on the six influential factors.In the specific field domain of colleges,on the issue of how to inspire the internal motivation of counselors’ professional development,the study is conducted from the organizational behavior prospective in terms of psychological contract,organization commitment,organizational citizenship behavior,and strategies are proposed to emphasize the binding of explicit contract,dynamically manage the invisible contract,enhance the mutual exchange of ideas,foster the humanistic concern environment,and change the individual cognitive behavior.For scientific recognition and effective inspiration of counselors,aperformance management system is suggested to set up,which will include in content dimension the basic quality,competence quality,work result;in measure dimension,the fuzzy qualitative evaluation,precise quantitative evaluation,and organization’s evaluation;and in channel’s dimension,the evaluations from counselor himself,from higher directors,from colleagues and from students.considering counselor’s knowledge employee trait,learning organization should be targeted in order to response the counselor’s objective pursuit of existing by knowledge.Counselors need to be supported on the integration and recreation of professional knowledge,and assisted to complete the structural construction of the knowledge for student’s quality development.In order to help solve counselors’ mental and practical problems,the staff aids should be optimized in compilation principle,operational contents and steps,for continuously improving counselor’s working performance and integral competitiveness.The connotation of counselor’s professional position,subject background,occupational standard,professional admittance,professional training,professional assessment and professional development need to be clarified,and the path for professional development need to be paved smoothly,so that the counselors could improve their professional qualities with professional attitude,and hold firmly on their professional pursuit.
