Objective:To know about the status quo of work-family conflict,occupational commitment and turnover intention in registered nurses in the three-A hospitals of Anhui,analyzes the relations between work family conflict,occupational commitment and turnover intention,to explore the influence factors of the turnover intention from the three aspects of the general information,work-family conflict and occupational commitment,to implement effective intervention for nursing managers,so as to provide the basis for decrease their turnover rate and stable nursing team.Method:A total of 880 registered nurses received questionnaire survey by using basic information,Work-family Conflict Scale,Occupational Commitment Scale and Turnover Intention Scale.Descriptive analy,Independent t test,ANOVA,Pearson correlation and multiple linear regression were performed to analyze basic information,Work-family Conflict,Occupational Commitment and turnover intention in registered nurses.Result:Nine hundred and twenty questionnaire were researched?valid questionnaires eight hundred and eighty?,the effective rate was 95.65%.The results are as follows:1.The Work-family Conflict Scale gross score of registered nurses was?54.25±12.74?and the total entries average score was?3.01±0.71?,the WIF and FIW average score were?3.42±0.84?and?2.61±0.79?.In the decreasing order,the average of each dimension were stress-based conflict?3.30±0.86?,time-based conflict?3.18±0.77?,behavior-based conflict?2.81±0.88?.2.Occupational Commitment Scale gross score of registered nurses was?77.28±14.35?and the total entries average score was?3.22±0.60?.In the decreasing order,theaverage of each dimension were normative commitment?3.44±0.82?,economic cost commitment?3.32±0.77?,affective commitment?3.28±0.84?,affective cost commitment?3.14±0.79?and chance commitment?2.85±0.66?.3.Turnover Intention Scale gross score of registered nurses was?11.74±3.44?and the total entries average score was?2.35±0.69?.According to the total score P25,P50 and P75,There were four grades of turnover intention,(>P75)is a high score group of turnover intention,A total of 230 people?26.14%?,(?P75)is a low score group,A total of 650people?73.86%?.4.The independent-samples T test and one-way analysis of variance showed that,there were statistically significant difference in the turnover intention among gender,working-age,The first academic,professional title,position,department,annual income,employment way and hospital category?P<0.05?;there were statistically significant difference in the turnover intention among whether going out for further education/training and publish an article of the first author?P<0.01?;there were statistically significant difference in the turnover intention among varying degrees care satisfaction,professional interest and health condition?P<0.01?.5.The Pearson correlation analysis results indicate,The total work family conflict and each dimension had positive correlation with turnover intention of registered nurses?r=0.2450.416,P<0.01?.The total occupational commitment and each dimension had negative correlation with turnover intention of registered nurses?r=-0.252-0.610,P<0.01?.6.Multiple regression analysis results indicate,hospital category,employment way,working-age,professional interest,annual income,family interfering work,affective commitment,normative commitment and chance commitment.In the decreasing order,influence factor with turnover intention of registered nurses were chance commitment,family interfering work,normative commitment,affective commitment,professional interest,employment way,hospital category,working-age and annual income.The nine variables explain 59.20%of turnover intention in registered nurses.Conclusion:Work-family conflict,whole occupational commitment and turnover intention at a medium level in the registered nurses.The stronger the work-family conflict of clinical registered nurses were,the more prominent the performance of turnover intention were,the higher the occupational commitment of clinical registered nurses were,the less prominent the performance of turnover intention were.Hospital category,employment way,working-age,professional interest,annual income,family interfering work,affective commitment,normative commitment and chance commitment were predictor variable of turnover intention in clinical registered nurses.The nursing managers should intervention to low family work conflict,improve occupational commitment,as to reduced turnover rate and stable nursing team.
