Organizational literature has demonstrated the importance of individual difference and situational variable in predicting behavior.However,there were seldom studies examining the role of the situational variable of workgroup emotional climate and individual dispositional variable of goal orientation in relation to employee’s tardiness behavior and job performance.The study focused on examining workgroup emotional climate effect on employee’s job performance and workplace tardiness through goal orientation.Questionnaires were administered to a sample of 66 team leaders with 348 employees across a range of job categories.The structural equation modeling and the moderated multiple regression analysis was conducted using respectively AMOS 20 and PROCESS for SPSS 23 to examine the proposed model,as well as to test the hypotheses.A multilevel regression analysis using Mplus 7 was conducted to confirm the results obtained from the SEM.Data analysis provides sample description,followed by a series of analyses to check the construct’s validity and reliability.The findings showed a good validity and reliability of the scales used in this research.Results show that no significant relationship was found between the two dimensions of workgroup emotional climate and the dispositional variable of performance prove goal orientation.However,the study found that positive and negative workgroup emotional climate was associated positively with individual dispositional variable of learning and performance avoidance goal orientation respectively.These relationships were found to be moderated by individualistic value.Regarding goal orientation outcomes,the study found that performance prove goal orientation negatively influences lateness behavior,and positively influences employee job performance,whereas,performance avoidance goal orientation positively influences lateness behavior,and negatively influence job performance.Similar to the previous studies,learning goal orientation has a positive effect on employee’s job performance.Contrary to the hypothesis a positive relationship was found between learning goal orientation and lateness behavior that the study assumes to be unavoidable lateness behavior.The proposed moderator variable of power distance was found to moderate only the relationship between learning goal orientation and workplace tardiness.The findings are discussed along with suggestions to scrutinize individual difference characteristic of goal orientation in the organization hiring process,while including workgroup emotional climate in organizational management tools.
