The main topic of this dissertation is on the influence mechanism of organizational change on employees’job stress. Based on the questionnaire survey data from520employees in23enterprises from Beijing, Heilongjia, Tangshan,Shenyang, Dalian and some other cities, the author analyzes the influence mechanism of organizational change on both the positive and negative employees’job stress, mediated by job demand and job control, moderated by psychological capital.The following points aroused the author’s research interests:Organizational Change accompanied with transitional economy causes a series of shock on staff level including the break of "iron rice bowl", layoff, and redundancy for economic crisis. This causes tremendous pressure to every Chinese employee. So under the background of transition in China, what kind of job stress can organizational change bring to employee? What is the specific mechanism of it? Whether is the relationship varied with different personal features between employees? All these are important questions to be answered theoretically and empirically.The feature and value of this research lies in the following aspects:(1) We emphasize both the positive and negative features of job stress caused by organizational change, and explore the methods of improving the positive function of job stress in organizational change from the perspective of positive organizational behavior.(2) Not only job demands but also job control is the mediating variable between organizational change and job stress.(3) Discussing the mana’gement method on job stress caused by organizational change by psychological capital intervention from the perspective of self regulation of employee.According to the above consideration, this dissertation develops the discussion focusing on the core issue of "how organizational change influences on employees’job stress" with empirical study, base on the international leading research literatures on organizational change, JDC model, psychological capital, flow experience. We have organized this dissertation into8chapters.Chapter1, introduction. The author introduces the background of this research, theoretical and realistic significance, clarifies the focus problem and research goal of this study, and put forward the ideas and content of this’research.Chapter2, literature review. The author reviews the literature of organizational change, JDC model, psychological capital, flow experience from the aspects of classification of constructs and research development process, and defines the concepts laying solid foundation for the following research.Chapter3,the restructure of flow experience in organizational context. The author analyses the inner structure of flow in Chinese enterprise, by testing which of the two models Jackson-Marsh9factors model and Quinn causal model is better fit of Chinese enterprise context, using EFA with SPSS17.0, CFA and SEM with AMOS17.0, based on the questionnaire survey data.Chapter4, the direct influence effect of organizational change on employees’stress. In this chapter, the author firstly makes a CFA on anxiety with AMOS17.0, based on the survey data. Then, the direct influence effect of organizational change on anxiety and flow has been tested using SEM with AMOS17.0.Chapter5, the mediate effect of job demand and job control on the relationship between organizational change and employees’stress. The author firstly make EFA with SPSS17.0and CFA with AMOS17.0on job demand, and CFA on job control. Then, the mediate effect of job demand and job control on organizational change and anxiety or flow has been tested by SEM with AMOS17.0.Chapter6, the moderate effect of psychological capital on the relationship of job demand-control and job stress. Based on the survey data, the author firstly make factor confirm analysis on psychological capital with AMOS17.0. Then the author tests moderate effect of the elements of psychological capital on the relationship of JDC and job stress by multilayer regression analysis with SPSS17.0.Chapter7, research on the moderated effect of psychological capital on the influence of mechanism of organizational change on employees’job stress mediated by job demand and job control. In this chapter, the author tested the moderated effect of the elements of psychological capital on the influence of mechanism of organizational change on employees’job stress mediated byJDC.Chapter8, conclusion and enlightenment. Firstly, this chapter combines the framework of the influence mechanism of organizational change on employees’ job stress. Then, give extended discussions on some enlightenment issues. At last, the author gives the limitations and future development directions of this research.
