In recent years, the studies about authenticity of leaders are rising. Scholars analyzed the connotation of authenticity of leaders, constructed its frame of theory. In empirical studies, many scholars noted the structure and influencing factors about enterprise leader’s authenticity, few literatures studied connotation structure、evaluation of cadres’ authenticity. This research puts the attention on cadres in China, studies the connotation of cadres, the structure and evaluation of cadres. Then, the research develops and studies Situational Assessment of cadres’ authenticity. This research makes the structure of cadres’ authenticity clearly and wants to provide the reality tools to assess and select cadres.In order to study well,this research turns this topic into these problems:to study the structure of cadres’ authenticity clearly; to develop Situational Assessment of cadres’ authenticity and test the structure; to study the criterion-related validity of these evaluation methods and study their effect together.This research tries to answer these questions:(1) What is the structure of cadres’ authenticity?(2) Single structure or multiple structure is better?(3) How to develop Situational Assessment of cadres’ authenticity? Can it test the structure?(4) Do these methods have high criterion-related validity?(5) Do these methods can apply together?This research uses literatures analysis、deep interview、content analysis、 questionnaire study and EFA、CFA、SEM to study. First, through deep interview and content analysis, this research studied the structure of cadres’ authenticity. Second, through EFA, this research advanced the4structures. Third, this research developed the Situational Assessment of cadres’authenticity. Fourth, this research verified these evaluation method can use together.Under the guidance of overall design, this research gets these conclusions as follows:(1)The cadres’ authenticity had4structures. This research advanced4structure of cadres’ authenticity(justice and fair、mass orientation、cognition consistent with behavior、sincerity) and14items, the4can explain84.724%. This conclusion supported the frame of cadres’authenticity, it supplied the theoretical support for developing these evaluation methods of cadres’authenticity.(2)The multiple structures is better than single. Through questionnaire, this research used CFA,the got the conclusion that4structure model and1structure model can fit, but4structure model fitted better. Another, this research used SEM and verified the frame of cadres’authenticity.(3)The study of of cadres’authenticity verified the4structures. This research based on the developing techniques to develop Situational Assessment test. Through questionnaire and EFA, this research got this conclusion:the4structure model from Situational Assessment data can fit well. This conclusion verified the4structure is steady and verified the Situational Assessment method is effective.(4)The items of structure and the Situational Assessment had high criterion-related validity. This research selected social identification as criterion to study the criterion-related validity. Through SEM, the criterion-related validity of structure is0.392, the criterion-related validity of Situational Assessment is0.461,all of then are notable. These data suggested that the items of structure and the Situational Assessment had high criterion-related validity. This conclusion gave the great support for using these evaluation methods to evaluate cadres’ authenticity.(5) The structure evaluation and the Situational Assessment are complementary. This research compared the two evaluation methods, then got that conclusion:The structure evaluation and the Situational Assessment are complementary. The two evaluation methods can be used together, this way can enhance the validity of evaluation.These innovations of this research are those aspects as follows:(1)The innovation of research object. Many literatures put the attention on the individual authenticity and enterprise’s authenticity. This research pay attention on the new objects:the cadres. This research advanced the4structure14items of cadres’authenticity, it supplied the theoretical support for evaluating cadres’ authenticity.(2) The innovation of evaluation method. Many literatures developed the scale of authenticity. Few literatures developed Situational Assessment of cadres’ authenticity. This research developed Situational Assessment of cadres’ authenticity, it contains14situations and4choices under each situation. This research supplied the feasible tool to evaluate cadres’authenticity. This research also opened a new area of Situational Assessment.(3) Combining social theory. Avolio (2004) considers that the cadres’ authenticity can effect underling’s identification. This research considered that the cadres’authenticity effect cadres’s identification, then effect underling’s identification. So the cadres’s identification is the direct effect. This research studied criterion-related validity, compared the two evaluation methods. This research got two effective evaluation methods and used these together.The theoretical signification is that this research advanced the structure of cadres’authenticity, enriched the theory of cadres. This research also supplied the theoretical support for developing evaluation methods.The practice signification is that this research supplied the tow effective evaluation methods to evaluate cadres’authenticity.
