College counselors are an important part of higher education teachers and administrative staffs, They are the organizers、practitioners and instructors of the college students in Ideological and Political Education and Daily management,College counselors should strive to become the students’life coach and bosom friend.College counselors as an important carrier of Ideological and political education, They have great effect on College students’ growth. How to improve the professional quality of College Counselors in the new situation, to enhance occupation identity of counselors, improve counselors’ professional ability, and promote their professional development, is to further strengthen the need of Ideological and political education, is to further enhance the students need to work level, is the need of counselors’ Professional development, the more important is the age of big data, the need to achieve "Khalid ents" educational objectives and improve higher education connotation construction and quality.First of all,the paper studies on the occupation of university counselors is based on the theory of Marx’s career thought. Occupation theory, Psychology, Management Science, They establish a strong theoretical support and guidance for further research. Marx’s career thinking inspiration for career choice we will adhere to the unity of rational and value, adhere to the unity of individual ideal and social ideal and the unification of the self value and social value. The people- job matching theory found that each individual has his unique personality, with the corresponding, each profession also has unique requirements. By person-organization matching theory found the organization in the recruitment of new staff, should consider whether organization culture and individual values are consistent, whether organization aspires and individual goals are consistent in order to ensure the matching with the new employee and organization. The vocational interest theory found that a person’s attitude towards work, the ability to adapt to work, characterized by work desire and interest, vocational interest will increase personal job satisfaction, job stability and professional achievement; These theories provides powerful support for the instructor occupation study.The second, the paper through investigation and analysis, summed up the current status and problems of the professional development of college counselors. After years of the construction of counselor team, counselors have made great achievement in the size, number, quality, occupation quality, occupation identification, incentive mechanism, but there are still many problems to be solved. One is the occupation role ambiguity; Two is college counselor responsibilities unclear; Three is lower salaries of College counselors; Four is college counselors professional quality remains to be improved; Five is the role and status of University Counselor’s is not enough recognition, Six is occupation spirit of counselors is not strong; Seven is there is a larger gap between career expectations and college counselor’s professional practice.The last, the advance the professionalization of college counselors were discussed from the counselor access management, training management, incentive management, etc. Among them, One is the college counselors professional standards system including professional knowledge system as the theoretical support, the professional ability system as standard practice, practitioners of multivariate structure as the main body, the organization system as safeguard and so on four aspects.Two is put forward from two aspects of counselor qualifications and qualification construction of college counselor career access standards.Three is put forward from the training counselor career cognition and concept, Strengthen the disciplinization and specialization of the work of university students establish scientific counselor training management system and so on,Four is put forward from the goal of incentive, the principle of incentive encouragement, salary incentive,welfare incentive, performance incentives, exit mechanism and so on to construct of the incentive management mechanism of university counselors. Among them, The salary incentive mainly from the improvement of the college counselors of the economic and non economic salary of two aspects. Mainly on the basis of counselor job analysis and evaluation, from the perspective of economic compensation, put forward to further clarify the counselors’ salary present situation, counselor renewal of salary concept, improve counselors’ salary level, adjust the counselors’ salary structure. From the perspective of non economic compensation, strengthen college counselors to participate in the school management opportunities, create a good college counselors work environment, strengthen the organization and culture of college counselors, design scientific and reasonable career planning for College Counselors, etc.In a word, through to the professional standards of college counselors, college counselors access management, college counselor training management, incentive management of university counselors is discussed,This paper put forward the way to further strengthen college counselors professional, These strategies will promote level enhancement scientific, institutionalized and standardized of the counselor work. Promoting level of the counselor professionalization will be conducive to improve for college students to the quality of personnel training, Lay the foundation and provide protection for cultivating more socialist cause builders and successors.
