Rapid development of knowledge economy calls for responsive managerial thoughts and patterns. Though the human-oriented ideology has become the common knowledge of the era, it is still a long way to go to practice it. Therefore, it is of great practical significance to put forward the capacity-oriented ideology, which will broaden the path and lay the foundation of carrying out human-oriented thoughts.The research unfolds as follows:Beginning with the performance - the core issue of management, it introduces a basic proposition - to place the right person in a right position to do the right thing, that is, to achieve capacity-rank matching and make the best of the man and his abilities. Under the proposition above, it analyzes the historical evolution of managerial thoughts and proves that the capacity-oriented ideology results from development and deepening of the human-oriented thoughts. On the basis of discussing the human nature hypothesis - the foundation of managerial thoughts, it puts forward the hypothesis of capacity person, which lays the scientific foundation for the capacity-oriented theory. In addition, it analyzes the features of the knowledge economy as well as its new requirements for HRM. In the light of the present status of Chinese socialist market economy, it demonstrates the necessity, feasibility and practical significance of capacity-oriented management.It defines such basic concepts as capacity-oriented management, capacity, and capacity principal. On the basis of fully dissertating the hypothesis of capable person, it proves that the capacity person is one of all-round development. It analyzes in detail the connotation of capacity-oriented management and constructs a new theoretical frame of managerial thoughts. In particular, it makes a thorough research on the relationship between the morals and capacities. It introduces in the concept of moral ability, unifying the moral and the capacity, which used to be a natural contradiction of Chinese traditional dual thinking structure, and constructing a virtuous ethic environment for capacity-orientation of HRM.To construct the basic theory of capacity-orientation, it brings forward three mechanisms - capacity-finding mechanism, capacity-using mechanism and capacity-developing mechanism. It also probes into the capacity-growing principle, capacity-realizing principle, capacity-post matching principle, capacity-reward matching principle, capacity-rank matching principle and capacity integrating principle. Three mechanisms and six principles make up the inner mechanism and operational frame of capacity-orientation.Under capacity-orientation, capacity construction of human resources is a hard task.It defines HR capacity construction. It ^analyzes factors of capacity construction and sums up its corresponding laws. Then, it makes a thorough analysis on the evaluation of capacity diathesis, holding that, without accurate measurement of capacity diathesis, the capacity-rank matching of the pefson and the thing would end in vain. In the operational level of capacity-orientation, it introduces-the concept t>f capacity-post coupling. It points out that, on-the vjbasis of general diathesis, the differentiable diathesis would help couple capacity with post and bring people's innovative ability. To achieve the perfect coupling, it ij>u!S forward a >new concept of coupling strain, which brings forward a new-question for discussion in the field of tHRM.To construct a capacity-typedl ?rganization is a guarantee to achieve capacity-oriented management. Thereby, it probes into the connotation, .designing principles and realizing paths of capacity-typed) organization. It is the operational lever of capacity-oriented -management, to establish the capacity-oriented salary incentive system, which organically unites the differentiable Justice of salary With the equal-justice of welfare. Guided by the above theories and tprinciples, it makes an authentic analysis on HRM practices of capacity-oriented.management in the Oriental Geophysical Company.
