| ObjectiveBased on the ABC-X Model,this study used a cross-sectional research method to investigate the current situation of work adjustment among nurses in grade-A tertiary general hospitals in Hunan Province.This study analyzed the influencing factors of work adjustment from nurse’s general information,job stressors,resources(psychological capital,family care and perceived organizational support)and perception(stress perception)on the work adjustment of nurses.And on this basis,we analyzed the mediating mechanism of resources and perception in the relationship of job stressors and work adjustment.The purpose of this study is to provide reference for future intervention research on promoting the level of work adjustment of nurses.MethodsFrom July 2021 to November 2021,a multi-stage sampling method was used to investigate the current situation and influencing factors of work adjustment among 951 nurses from 10 grade-A tertiary general hospitals in 10 cities of Hunan province.The questionnaires included selfmade general information questionnaire,the work adaptation scale,the Chinese nurse job stressor scale,the Chinese version of Psychological Capital Questionnaire,family APGAR index scale,perceived organizational support scale,and Chinese Version Perceived Stress Scale.In descriptive analysis,mean ± standard deviation((3 ±s)were used to describe the quantitative data and frequency and proportion(%)were used to describe the qualitative data.In Single factor analysis,if quantitative data were normal and homogeneous in variance,t-test and variance analysis were used,and if not,rank sum test was used.We used Pearson correlation analysis to analyze the relationship between job stressors,psychological capital,family care,perceived organizational support,stress perception and work adjustment.Then,in order not to miss key variables,taking variables with P<0.1 in Single factor analysis,and taking variables with P<0.05 in Pearson correlation analysis as independent variables,taking work adjustment as dependent variable,multiple linear regression analysis was completed.Finally,we used structural equation model to analyze the mediating effect of psychological capital,family care,perceived organizational support and stress perception in the relationship of job stressors and work adjustment.The research data were statistically analyzed by two-sided test with SPSS 21.0 and AMOS 21.0,and α=0.05.Results1.The total score and the item average score of work adjustment among nurses in grade-A tertiary general hospitals in Hunan Province respectively were(67.02±10.47)and(4.19±0.65).2.Single factor analysis show that age,working years,professional title,number of children,employment form and the average number of night shifts per month had significant differences with work adjustment(P<0.05).3.Pearson correlation analysis show that job stressors,stress perception were negatively correlated with work adjustment(P<0.05),while psychological capital,family care and perceived organizational support were positively correlated with work adjustment(P<0.05).4.Multiple linear regression analysis show that age(β=0.143),employment form(β=-0.080),job stressors(β=-0.186),psychological capital(β=0.599),family care(β=0.093)and stress perception(β=-0.323)were the influencing factors of work adjustment among nurses(P<0.05).5.Mediating effect analysis show that psychological capital(β=-0.182,95%CI=[-0.250,-0.115],relative mediating effect is 85.8%)and family care(β=-0.021,95%CI=[-0.040,-0.008],relative mediating effect is 9.9%)had significant mediating effects between job stressors and work adjustment.And stress perception(β=-0.163,95%CI=[-0.210,-0.122],relative mediating effect is 72.1%)also had significant mediating effects between job stressors and work adjustment.Conclusions1.The work adjustment of nurses in grade-A tertiary general hospitals in Hunan Province is at a medium level,and there is some space for improve the level of work adjustment of nurses.2.Age,employment form,job stressors,psychological capital,family care and stress perception were the influencing factors of work adjustment of nurses.3.Psychological capital,family care and stress perception respectively play a mediating role in the relationship between job stressors and work adjustment. |
