| Objective:To investigate the status quo of the magnetic level of the top three general hospitals in northern Xinjiang,analyze its influencing factors,and provide a theoretical basis for scientific management of the nurse team,so as to stabilize the nurse team and retain excellent nursing talents.Promote the concept of magnetism,provide new ideas for clinical nursing managers to implement human resource management and resource allocation,and provide a reference for the hospital to build a magnetic nursing work environment.Methods:Using a typical cluster sampling method,3,047 clinical nurses from 4 tertiary general hospitals in northern Xinjiang were selected as the research subjects,and the clinical nurse population sociology data survey form,the hospital magnetic element scale,and the Chinese employee organizational commitment scale were used,Nurse Psychological Contract Scale,Conner-Davidson Psychological Resilience Scale to conduct a cross-sectional survey.1.Use SPSS20.0 software to analyze the results,use Harman’s single factor method for common method deviation test,and use mean ± standard deviation to describe the level of hospital magnetism,nurses ’ organizational commitment,psychological contract,and psychological toughness perceived by nurses;Analysis of variance analyzes the differences in the magnetic level of the 4 tertiary general hospitals.2.Use the chi-square test,Pearson correlation analysis,and orderly multi-class logistic regression analysis to analyze the influencing factors of the hospital’s magnetic level.3.Draw the subject ROC of the hospital magnetic level prediction model based on the predicted probability of the independent variables in the Logistic regression model,calculate the area under the curve(AUC),and verify the clinical predictive ability of the magnetic level influencing factors.4.Use AMOS23.0 to explore the relationship model among nurses’ psychological toughness,organizational commitment,and hospital magnetic level.Use AMOS to establish a path relationship model,analyze the relationship between nurse psychological toughness,nurse organizational commitment,and hospital magnetic level,and use the maximum likelihood ratio method to fit the data,modify the model,and use the Bootstrap method to test the mediation effect Significance.Results:1.The score of hospital magnetism perceived by the nurses of the top three general hospitals in Beijiang area was 97.31±21.38 points,The magnetic level scores of 4 tertiary general hospitals in northern Xinjiang: 97.31±21.38,104.03±21.76,92.98±19.72,92.48±22.66.F=15.091,P<0.001. the score of nurses’ organizational commitment was 81.53±16.66,the score of nurse psychological contract was 70.09±22.37,and the score of nurse mental resilience was 64.93±15.73.2.The results of single factor analysis showed that department,age,marriage,education,nature of employment,years of nursing work,presence or absence of night shift,job title,nurses’ organizational commitment,psychological contract,and psychological resilience had an impact on the hospital’s magnetic level score(P<0.05).Ordered multi-class logistic regressionanalysis showed that nurses’ organizational commitment [OR(95%CI)=1.441(0.327~0.402)],psychological toughness [OR(95%CI)=1.235(0.179~0.243)],nurse psychological contract [OR(95%CI)=0.875(-0.142~-0.125)],nature of employment [OR(95%CI)=1.602(0.064~0.878)],educational background [OR(95%CI)=2.826(0.004~2.074)],[OR(95%CI)=3.022(0.175~2.037)],[OR(95%CI)=2.900(0.154~1.977)],age[OR(95%CI)=3.688(0.977~1.633)],[OR(95%CI)=2.019(0.424~0.983)],[OR(95%CI)=1.611(0.159~0.795)] are important factors affecting the magnetic level of the hospital.3.Draw the ROC of the hospital’s magnetic level prediction model,and calculate the area under the curve(AUC)to be 0.882,AUC>0.8,showing that nurses’ organizational commitment,mental toughness,educational background,employment nature,nurses’ psychological contract,and age are good for the hospital’s magnetic level Clinical predictive ability.4.Nurses ’ mental resilience is positively correlated with organizational commitment and hospital magnetic level(r=0.492,r=0.483,P < 0.001),nurses ’organizational commitment is positively correlated with hospital magnetic level(r=0.561,P<0.001),and organizational commitment is As a mediating variable between mental toughness and hospital magnetic level,the mediating effect accounted for 55.40% of the total effect.Conclusion:1.The perceived magnetic level of nurses in the tertiary general hospitals in northern Xinjiang is at a medium to low level;nurses’ psychological contract is at a medium to low level;nurses ’ organizational commitment is at a medium level;nurses’ mental resilience is at a medium level.2.The magnetic level of a hospital is affected by many factors such as nurses’ organizational commitment,psychological contract,psychological toughness,age,education,and employment nature.Among them,nurses’ organizational commitment,psychological toughness,psychological contract,and employment nature are the contributing factors,while educational background and age are Obstructive factors,the above influencing factors all have good clinical predictive ability.3.The nurse organization promises to play an intermediary role between nurses ’ psychological resilience and the hospital ’ s magnetic level.Hospital managers should pay attention to the establishment and maintenance of nurse organization promises,establish a relationship of mutual trust,and promote nurses to contribute to the survival and development of the hospital.In turn,the nurse team will be stabilized,nurse satisfaction will be improved,nursing quality will be improved,and patient safety will be ensured. |
