| BackgroundIndividual work performance is related to the realization of organizational goals.Taking positive incentive measures to mobilize individual enthusiasm and creativity is helpful to improve individual work performance and promote the achievement of organizational goals.Doctors are the core and most important human resources in public hospitals,and their work performance directly affects the quality of personal service and the development of hospitals.A high level of work performance can not only make patients feel good medical and health services,but also improve doctors’ personal sense of achievement,increase their passion for work,improve service quality and promote the sustainable development of public hospitals.In recent years,due to the increased workload,high work pressure and,the work performance of doctors may be affected.This study takes professional identity as the entry point and introduces the variable of public service motivation to study the impact of doctors’professional identity on their work performance and the role of public service motivation in it,with a view to providing beneficial exploration and a new path for the improvement of doctors’ work performance from the perspective of public management.ObjectiveThis paper studies the impact of doctors’ professional identity on job performance and the role of public service motivation in it,proposes effective ways to improve doctors’ job performance,and provides references for the improvement of performance incentive mechanism and high-quality development of public hospitals.MethodsIn this paper,doctors in a Grade A hospital in Shandong Province were taken as samples,and questionnaire survey and interview were adopted.The questionnaire includes basic demographic characteristics of doctors,such as gender,age,title and years of service,as well as the scale of professional identity,public service motivation and job performance.The above three scales are mature scales with good reliability and validity,and the scale of professional identity includes three dimensions,namely,occupational significance,patient identity and professional knowledge.The public service motivation scale includes four dimensions:desire to participate in policy making,commitment to public interest,compassion and self-sacrifice,while the job performance scale includes two dimensions:task performance and relationship performance.The interview contents included the status quo of doctors’ professional identity,motivation for public service,existing problems and the influence of the two variables on work performance.This paper uses Excel and SPSS software to complete data analysis.Descriptive analysis was used to describe the basic situation of medical staff,analysis was used to discuss the impact of demographic variables on job performance,and correlation analysis was used to discuss the correlation among professional identity,public service motivation and job performance,Regression analysis was used to discuss the impact of occupational identity on job performance,structural equation model was used to model the role of public service motivation in the impact mechanism of occupational identity on job performance,and main body frame method was used to summarize the key points of the interview,so as to supplement the quantitative results.Results(1)Doctors’ professional identity,motivation of public service and work performance are generally above the medium level.(2)Demographic factors such as doctors’ age and professional title will affect their professional identity,motivation for public service and work performance.(3)Doctors’ professional identity has a positive impact on work performance.(4)Public service motivation plays a partial mediating role in the mechanism of the influence of doctors’ professional identity on job performance.Conclusions and SuggestionsConclusions:The occupational identity,public service motivation and work performance of doctors in public hospitals are above the medium level.The work performance of doctors is affected by population characteristic variables;Occupational identity can positively predict job performance;Public service motivation plays a partial mediating role in the effect of occupational identity on job performance.Suggestions:The government set the rational allocation of medical resources to improve the professional identity of doctors;hospital can motivate doctors by establishing a reasonable path of doctors’ career development,strengthening personnel training,optimizing doctors’salary structure,and building a good cultural atmosphere;the social should enhance the doctors’ public service motivation to increase their work performance;doctors should shape and stimulate their intrinsic motivation to produce more positive behavior and improve their work performance. |
