As a public hospital,Wenzhou Y Hospital should continue to implement the corresponding reform policies with the process of the reform of the medical and health system at the national level,the reform of public hospitals,and the construction of the health personnel team.In the face of fierce external competition and arduous tasks,Y Hospital also has problems such as blocked promotion channels,unreasonable learning and training,which lead to psychological pressure and job burnout of doctors.In the face of the severe situation of internal and external problems,Y Hospital needs to use a series of scientific and reasonable incentives to continuously improve the enthusiasm and creativity of the existing internal doctors on the one hand,so that doctors can actively strive to improve the level of medical technology and comprehensive ability,and on the other hand,constantly attract excellent doctors from the outside of the hospital to join,so that the hospital can comprehensively improve its diagnosis and treatment technology,service ability and other aspects.It not only helps the public hospitals such as Y Hospital to achieve high-quality development,but also makes a certain positive response to the implementation of the talent and health strategy required to promote the construction of a healthy China as emphasized in the report of the 20 th CPC National Congress.Under the guidance of incentive theories,this paper takes the doctors of Wenzhou Y Hospital as the research object,studies the specific methods of incentive strategies for the career development of doctors in Wenzhou Y Hospital,forward corresponding optimization proposals.First of all,the literature review research method is used to collect and sort out the relevant knowledge of motivation theory and the research results of public hospitals at home and abroad on career development motivation.A questionnaire survey and individual interviews are conducted for doctors in Y Hospital,and in-depth analysis is made on the current situation of doctors’ career development motivation in Y Hospital.It is found that there are insufficient overall motivation effectiveness,blocked career development channels,difficult promotion of professional titles,and training can not meet the development needs Problems such as the unsound reward system have restricted the development of Y Hospital to some extent.Based on the systematic analysis of the problems and causes of the doctors’ career development incentive in Y Hospital,supported by the incentive theory,and adhering to the optimization principles of public welfare,fairness and diversity,we should strengthen the cultural publicity of respecting promote of career development system,build a career planning system,optimize the professional title promotion system,and explore a diversified training system Improve the incentive system and put forward the optimization plan for doctors’ career development in Y Hospital from six aspects,so as to make up for the defects and deficiencies of the current doctors’ Hospital to incentives for doctors’ professional development,realize the win-win goal of the sustained and healthy development of doctors and hospitals,incentives for doctors’ professional development.
