At present,many domestic hospitals use patient satisfaction as one of the criteria for evaluating performance,ignoring the investigation of the satisfaction of the internal staff of the hospital.The development of hospitals not only needs to pay attention to the satisfaction of patients,but also the job satisfaction of employees themselves is also an important indicator that affects the sustainable development of the hospital.What is gratifying is that in recent years,people’s governments at all levels from the central to local governments have paid more and more attention to the investigation and improvement of the job satisfaction of public hospitals.Management systems such as employee satisfaction survey and evaluation,working environment,remuneration package,promotion mechanism,etc.The improvement of the social status of employees in the medical industry has achieved good results,but there are still some negative factors that affect job satisfaction,such as heavy workload,high pressure,and strained interpersonal relationships.In particular,there are frequent incidents of assaults on doctors and wounded doctors,and similar doctor-patient disputes have severely affected practitioners’ enthusiasm for employment in the medical industry.This study takes the employees of a public hospital in Tibet as the research object,adopted on the basis of literature analysis and semi-structured in-depth interviews,qualitative data,and fully collects the management data of public hospitals’ job satisfaction with employees in recent years.Statistical analysis of the data,sorting out and summarizing the status quo of employee satisfaction of the public hospital,from the employee’s gender,age,marital status,ethnicity,length of service,educational background,position,job category,title,job nature,annual income,and department In other aspects,the public hospital staff’s job satisfaction status is comprehensively and systematically combed,and the specific factors that affect the staff’s job satisfaction are further analyzed and explained.Based on the research results and the current development of the medical industry,this study gives some suggestions to improve the job satisfaction of public hospital employees,which have certain practical feasibility.The results of this study found that the public hospital’s employees’ job satisfaction has the following problems: women,grassroots employees,61-70 years old,divorced,Han,undergraduate degree or below,longer working experience,lower job titles,medical technical staff,formal staff and employees with annual income of 260,000 to 300,000 yuan all get lower scores in the job satisfaction questionnaire;while men aged between 51 and 60,married status,ethnic minorities(Tibetan,etc.),Employees with higher education(postgraduate),shorter working years,higher positions and titles,doctors,interns,and annual income of 160,000 to 260,000 yuan all get higher scores in the job satisfaction questionnaire.Ethnic group,educational background,professional title,etc are the factors that affect employee job satisfaction.The results of the study show that employees with lower academic qualifications and titles,longer working years,and lower-power position have lower overall job satisfaction.Then further analyze the reasons for these problems: because female employees have multiple jobs,it is difficult to take care of family and career,so they will be dissatisfied with their work;ethnic minority employees account for a very small number of employees in the entire hospital,and they are fully respected at work.Job satisfaction is relatively high;grassroots employees often do not have advantages in terms of education,title,and position.They work more on the front line and have a large workload.The salary and position are at the bottom of the hospital,and the overall job satisfaction is not high.Finally,this study gives some suggestions based on the actual situation of the public hospital: The hospital should give female employees,grass-roots employees,old employees and other vulnerable groups a certain amount of humanistic care,and introduce a flexible working system for the assessment of working hours of front-line medical staff.Pay attention to the mental health of employees;ensured the safety of the working environment in the medical industry,strengthen the intensity and frequency of security inspection management,and prevented the occurrence of medical attacks;encouraged hospital staff to actively participate in vocational training,and improved the level of academic qualifications and professional titles in their spare time.Improved their own capabilities and established an effective incentive mechanism,accelerate the establishment of a salary system that adapts to the characteristics of the medical industry,improve the income distribution incentive mechanism,and adopted a series of measures to mobilize work enthusiasm to improve the job satisfaction of hospital staff. |
