Public hospitals are an important part of China’s medical service system,providing people with a basic medical service platform for treating serious and difficult diseases.However,there are many problems,such as violence injury,unreasonable salary and insufficient medical resources,which make the professional environment of medical staff worsen and the phenomenon of turnover increase.High turnover rates have become important factors restricting the reform and development of public hospitals.Based on the review about theoretical and empirical study of job embeddedness,employee satisfaction and turnover intention,we can know some points:(1)Turnover intention is the most accurate measurement tool to predicting employee turnover behavior.(2)Job embeddedness can be used to explore the predictive effect of work and family life on turnover intention from the perspectives of organization and community.(3)Employee satisfaction is a subjective feeling of employees.It is an important index to measure their turnover intention.Combining with the theory of job embeddedness and employee satisfaction,it can understand the turnover behavior of employees from internal and external perspectives.The study uses stratified sampling methods to select samples for questionnaire surveys and analyze the collected data through SPSS25.0 and AMOS24.0.It is also construct some models to test the research hypothesis.Through theoretical exploration and empirical study,some important conclusions are as follows:(1)Job embeddedness is divided into six dimensions,among which organizational sacrifice,organizational matching,organizational connection and community matching have significant negative effects on turnover intention.(2)The dimensions of organizational sacrifice,organizational matching and organizational connection have significant positive effects on employee satisfaction,while the dimensions of community sacrifice,community matching and community connection have no effect on employee satisfaction.(3)There is a negative influence of employee satisfaction on turnover intention,which also suggests that the hospital should innovate in personnel training and organizational motivation,to improve employee satisfaction and reduce employee turnover rate.(4)In the relationship of “Job embeddedness and Turnover intention”,there is a mediating effect on employees’ satisfaction.In summary,the conclusion of this study is that job embeddedness not only directly affects the turnover intention of employees,but also indirectly affects the turnover tendency of employees through employees satisfaction.Combined with the above findings and conclusions,some suggestions for public hospitals are as follows:(1)Establish a scientific and reasonable salary distribution system to improve organizational sacrifice.(2)Innovate the personnel selection and employment mechanism to enhance the organizational matching.(3)Foster the sense of belonging among employees to strengthen organizational connection.(4)Strengthen organizational motivation and give full play to the spirit of master.(5)Pay attention to care for medical staff and enhance organizational cohesion.The turnover behavior of medical staff is an objective phenomenon in the reform of hospital management system.This study attempts to study the turnover behavior of medical staff from two aspects of job embeddedness and staff satisfaction,which provides a useful way to analyze the turnover tendency of public hospital staff.However,this study only selects a case from T hospital of Nanchang,and does not compare other public hospitals nor private hospitals for different nature,types or scales,so the promotion of research conclusions and recommendations may be limited.However,the study explains the mechanism of job embeddedness and employee satisfaction on turnover intention is of great significance to the reform of personnel management system in public hospitals. |
