| Objective: This study aims to analyze the current status of job satisfaction among emergency nurses in China,identify related factors of job satisfaction,and clarify the role of main variables on the job satisfaction of emergency nurses,so as to formulate ways to improve the job satisfaction level of emergency nurses in my country.Management strategies provide empirical evidence Methods: This study developed a "Questionnaire on the Health and Work Status of Emergency Medical Workers" through literature analysis and expert group discussions to investigate the national emergency medical resources.This research is part of the survey results.From July 2018 to August 2018,under the coordination of the National Health Commission’s Hospital Management Bureau,this study was based on the "Questionnaire Star" platform to collect data using online surveys.In this study,the link of the electronic questionnaire was published on the emergency nurse working platform of the pre-hospital emergency agency of the National Medical Administration and Hospital Administration,and the emergency nurses were invited to participate in this survey anonymously.The collected data is uniformly saved and managed by the questionnaire star platform.During the survey,25,518 nurses clicked on the survey link,17,582 nurses completed the online questionnaire,and the response rate was 68.9%.In order to control the system error,this research has done quality control from two aspects of online investigation and data processing.While inviting various medical institutions to participate in the survey,we made a unified explanation of the content of the questionnaire so that the nurses who participated in the questionnaire could understand the content and process of the questionnaire.After the data was recovered,the members of the research team further confirmed the accuracy and completeness of the data and checked the consistency of the data.Based on this cross-sectional survey,this study used multiple linear regression analysis to identify relevant factors of emergency nurses’ job satisfaction.In addition,in order to further clarify the role path of core variables on job satisfaction,this study constructed a structural equation model between workfamily conflict,organizational commitment and nurse job satisfaction,and tested the mediation effect to clarify the effect relationship between the variables.The data analysis in this study was done using SAS9.4 and AMOS22.0 statistical software.Outcome:1.The job satisfaction scale in the Leiden Quality of Work Questionnaire used in this study has good reliability and validity.There are 6 items in the job satisfaction scale.The analysis results show that the overall Cronbach’s α coefficient of the scale is 0.82,and the split-half reliability is 0.81.However,the CITC of item 6 and the Cronbach’s αcoefficient after deleting the item suggest that deleting item 6 will obtain higher reliability of the scale.Therefore,in the final result,we deleted item 6 of the job satisfaction scale.In terms of content validity results,the correlation between the 5items and the total satisfaction score is significant,and the correlation coefficients are0.84,0.78,0.84,0.776,and 0.85,respectively.The results of the structural validity analysis showed that the results of the confirmatory factor analysis of each coefficient were RMSEA=0.029,NFI was 0.999,CFI=0.999,GFI=0.999,AGFI=0.995,all satisfying the conditions.2.Analysis of the status quo and influencing factors of job satisfaction among emergency nurses.The score of job satisfaction in this study is 11.24 ± 3.07 points(the total score is 30 points),and it is at a low level.The results of multiple linear regression showed that,on the basis of controlling for other variable,there is no significant correlation between marital status,working years and job satisfaction;compared with men,women have higher job satisfaction scores;compared with those with a lower education level of technical secondary school or below Compared with nurses,nurses with a college degree,a bachelor’s degree or above are less satisfied;the higher the title,the lower the satisfaction of nurses;the higher frequency of night shifts each month also has a negative impact on the level of job satisfaction.The satisfaction scores of nurses who were on duty 11-15 times were significantly lower;in addition,workplace violence caused obvious harm to nurses’ job satisfaction levels.Compared with nurses who had not experienced workplace violence in the past year,they experienced workplace violence.Violent nurses have lower satisfaction levels;in addition,the higher the organizational commitment,the higher the level of job satisfaction;however,the higher the work-family conflict,the lower the job satisfaction.3.Analysis of the mediating effect of organizational commitment on job satisfaction.It can be seen from the constructed structural equation model that workfamily conflict has a direct effect on job satisfaction,with an effect value of-0.23 after standardization;organizational commitment has a direct effect on job satisfaction,with an effect value of 0.66 after standardization,and work-family conflict has an effect on organizational commitment There is a direct effect,and the normalized effect value is-0.41.At the same time,the results of mediating effect analysis show that organizational commitment as a mediating variable mediates the impact of work-family conflict on job satisfaction.The mediating effect accounts for 54% of the total effect,confirming the theoretical hypothesis proposed in this study.Conclusion: Based on the results of a national cross-sectional survey,this study found that the level of job satisfaction among emergency nurses in my country is low.The job satisfaction of emergency nurses is significantly correlated with sociodemographic factors,work-related factors,work-family conflicts and organizational commitments.The results of the structural equation model reveal the inner link between work-family conflict,organizational commitment and job satisfaction.This suggests that hospitals urgently need to pay attention to related issues,measure nurses’ job satisfaction in a timely manner,identify its influencing factors,and take targeted intervention measures to improve satisfaction levels.Highlights and limitations: The innovation of this study lies in the first nationwide survey and analysis of the job satisfaction status of emergency nurses in my country and related factors,which has a good representativeness.In addition,we use structural equation model to construct and analyze the path relationship between variables,which has certain methodological advantages.This study also has certain limitations.First of all,this study is a survey based on a network questionnaire.The sampling method is convenient sampling,and there is a certain selection bias.Secondly,as a cross-sectional survey,this study is unable to infer causal conclusions,and further prospective studies are needed to confirm the causal relationship between variables. |
