Nurses are among the most diverse and largest workforces in the healthcare sector.The role of nurses in the healthcare sector is expanding and changing in the current situation.Nurses are one of the strongest pillars of the healthcare system in providing safe,quality services to patients.The nursing profession is highly demanding and requires significant emotional and physical investment.The healthcare industry is characterized by a challenging work environment and rigorous daily life,and nurse satisfaction with the job is indispensable.Several studies have focused only on factors that improve employee life satisfaction,and supportive leadership may improve the nurse’s life satisfaction.Despite a few studies examining the detrimental effects of work and family conflicts,there is comparatively little study on how employees feel happy with their lives when faced with demanding situations away from the job.This study explores the significance of the nurse’s work-life balance and endeavors to provide the current global epidemic crisis that needs stability around the globe.The thesis aims to comprehensively examine the relationships among variables paternalistic leadership,work-family conflict,human resource strength,polychronicity,family-work conflict,and life satisfaction in the healthcare industry of Pakistan.Firstly,this study is one of the pioneering studies exploring paternalistic leadership and nurses’ life satisfaction in the healthcare industry.This study examines the relationship between paternalistic leadership,work-family conflict,and life satisfaction and adequately addresses the literature gaps based on the conservation of resources theory.In addition,also tested work-family conflict mediates the relationship between authoritarian,benevolence,moral leadership,and life satisfaction.The finding revealed that paternalistic leadership positively affects nurses’ life satisfaction and lessens work-related issues at the workplace.This study also discovered that some leader support could improve nurses’ life satisfaction and leadership relationships.Secondly,this study illuminates one of the critical concerns in healthcare research to the extent of HR system strength,paternalistic leadership effect on nurses’ life satisfaction via a work-family conflict,based on signaling theory.The study examines the HR system strength to weaken the relationship between paternalistic leadership and work-family conflict and improve nurses’ work-life balance.This study intends that perceived HR strength has more substantial effects on life satisfaction because they send clear signals to employees about organizational expectations.The result of this study shows that perceived HR strength and the positive impact on paternalistic leadership and WFC while enhancing the life satisfaction of nurses.Additionally,research demonstrates that nurses with high-level HR strength management support can better withstand stress and significantly impact life satisfaction.Thirdly,this study also analyzed nurses performing polychronicity in hospitals and improved the work-life balance of nurses in the healthcare sector.This study highlights the relevance of multitasking for nurses in the healthcare sector.This study comprehensively explores the relationship between paternalistic leadership,multitasking,work-family conflict,family-work conflict,and life satisfaction in the healthcare sector.Data was collected from nurses working in the hospital sector in Pakistan.The Partial Least Squares Structural Equation Modeling(PLS-SEM)was utilized to analyze the proposed hypotheses and determine the direct and indirect relationship between the above-mentioned constructs.The results of this study are relevant to the healthcare industry and explain how converting paternalistic leadership and multitasking can improve life satisfaction by reducing workfamily and family-work conflicts.This study’s findings show that the mediation role of workfamily conflict and family-work conflict is also examined in the relationship between multitasking,paternalistic leadership,and nurses’ life satisfaction.Finally,the results of this study give the policy and valuable recommendations for the healthcare sector to improve nurses’ work-life balance.The implication of paternalistic leadership in the healthcare sector may be used to enhance nurses’ life satisfaction.The recommendations of this study may appeal to the healthcare sector must find a way to reduce work-family conflicts and enhance nurse life satisfaction.
