| BackgroundHemodialysis(HD)nurses face higher job burnout risk because of heavy workload,strong specialty,and high risk of infection.Job burnout is an important issue faced by nurses all over the world,especially in China,which seriously affects the physical and mental health of nurses and increases the turnover rate.Nurses’innovative behavior can improve their sense of career success and reduce the turnover rate.However,the relationship between job burnout and the innovative behavior of HD nurses in China was not clear.ObjectivesThe objectives of this study were to investigate the level of job burnout,innovative behavior ability and their influencing factors among HD nurses in mainland China,and to explore the correlation between job burnout and innovative behavior.MethodsThis was a cross-sectional study from July 24 to August 30,2019.The convenience sampling method was used to investigate HD nurses in mainland China.The questionnaire consists of five parts:(1)general information questionnaire;(2)specialist nurse training questionnaire(only for specialist nurses);(3)work and research questionnaire;(4)Chinese version of Maslach Burnout Inventory;(5)Nurse Innovative Behavior Scale.SPSS 26.0 and AMOS 22.0 were used for statistical analysis.Spearman correlation analysis was used to analyze the correlation between potential related factors and burnout.Multiple linear regression model was used to analyze the influencing factors of job burnout and innovative behavior.The structural equation model was used to explore the correlation between potential related factors and burnout and turnover intention.ResultsA total of 10677 surveys were collected,and 10570 were valid,with an effective recovery rate of 99%.The total score of burnout of HD nurses was 39(26,51),and the scores of emotional exhaustion,depersonalization and personal accomplishment were 15(10,21),3(1,6)and 28(21,38)respectively.Among them,emotional exhaustion and depersonalization were significantly different between regions(P<0.05).Working atmosphere,interpersonal relationship between colleagues,hospital level,educational level,career planning,night shift,age and number of children were the related factors of burnout of HD nurses(R=0.575,R2=0.330,adjusted R2=0.329,F=273.803,P<0.001).The mean innovative behavior score among the HD nurses was 3.08±0.67,and the mean scores for the dimensions "idea generation","obtaining of support",and "idea realization" were 3.56±0.76,2.76±0.73,and 3.03±0.91,respectively.The related factors of innovative behavior among the HD nurses were educational level,job title,work atmosphere,interpersonal relationships with colleagues,work supervision,personal accomplishment,career planning,academic conference participation,research participation,and number of papers published.Emotional exhaustion and depersonalization were negatively correlated with innovative behavior(r=-0.175,P<0.001;r=-0.170,P<0.001),while personal achievement was positively correlated with innovative behavior(r=0.482,P<0.001).ConclusionsThe job burnout of HD nurses in mainland China was at a mild level,and the ability of innovative behavior was weak.Innovative behavior was negatively correlated with job burnout.The influencing factors of job burnout and innovative behavior include individual factors and organizational factors.It is recommended that nurses make a reasonable career plan and strive to improve their educational level.In addition,managers should have reasonable arrangement of shift and emphasis on nurses’ professional development,and create a harmonious working atmosphere and a good innovation environment for nurses to reduce the burnout level of nurses. |
