ObjectivesThrough a cross-sectional survey of leadership,job satisfaction and job burnout of nurses in Zhejiang Province,the nurses' leadership status,job satisfaction and job burnout were investigated to explore the relationship between matron leadership with nurse satisfaction and burnout.This study has certain theoretical and practical value for the leadership training program of head nurses to improve the leadership of head nurses,so that nurses'job satisfaction can be improved and reduce job burnout.MethodThis study is a descriptive study.A total of 2426 clinical nurses from 24 general hospitals in Zhejiang province were selected by multistage sampling.They were investigated by general demographic data questionnaire,head nurse leadership evaluation questionnaire,Lu Hong version nurse job satisfaction scale and Chinese version of M scale.Data statistics and analysis are carried out by SPSS20.0 software package.Results1 The total score of nurse perceived leadership was 186.12±35.90.The scores of all dimensions ranged from high to low in order of decisiveness(4.32 ± 0.82),inspiring power(4.32 ± 0.81),influence(4.32 ± 0.79),control power(4.18 ± 0.91),affinity(4.11 ± 0.94),and prospective force(4.09 ± 4.09).The leadership level of head nurses in three level hospitalsis higher than that in grade two hospitals in Zhejiang.2 The overall average score of job satisfaction of nurses in Zhejiang was(3.76 ±0.72),and the score of interpersonal relationship(4.07 ± 0.71)was higher than working state(3.61 ± 0.78).Nurses are most dissatisfied with income,hospital management and career promotion.Nurses in grade three hospitals were more satisfied with income and hospital management than nurses in grade two hospitals.The job satisfaction of nurses in different departments was different,and the job satisfaction of nurses in operation room was lower than that of other departments(P<0.05).3 The total score of job burnout of nurses in Zhejiang was(47.14 ± 21.20).There was no significant difference in the scores of occupational burnout of nurses in Zhejiang Province in 2010(P>0.05).The score of emotional exhaustion of nurses in grade three hospitals was higher than that of grade two hospitals.There have different emotional exhaustion and low personal accomplishment between nurses in different departments.The burnout scores of medical,surgical,intensive care and emergency nurses were higher than those of outpatient nurses.The job burnout of emergency nurses is higher than that of gynecology,obstetrics and ophthalmology and otorhinolaryngology nurses.4 The score of head nurses and nurses' job satisfaction is positively correlated,the correlation coefficient is 0.65(P<0.01).The score of head nurses' leadership is negatively correlated with nurses' job burnout,and the correlation coefficient is-0.331(P<0.01).5 The nurses' job satisfaction as the dependent variable was used to analyze the leadership of the head nurses.The influence,affinity,foresight and control of head nurses have positive predictive effect on nurses' work status.The influence,affinity and control power of head nurses have positive predictive effect on interpersonal relationship6 Taking the dimensions of nurses' job burnout as dependent variables,the leadership dimensions of head nurses were analyzed by regression analysis.The influence and affinity of head nurses have negative predictive effect on emotional exhaustion.The influence and charisma of head nurses have negative predictive effect on de personification and low personal accomplishment.Conclusions1 The leadership of the head nurse in Zhejiang is at the middle level,and the score of prospective and affinity is not satisfactory that needs to be improved.The leadership of head nurse in the two level hospital needs to be promoted.2 The job satisfaction of nurses in Zhejiang is at the middle level.Hospitals and nursing managers should carry out fair and reasonable performance distribution,improve hospital management methods and provide multi-channel career development approaches for nurses.In addition,three tier hospital nursing managers should increase the allocation of human resources,provide more support for nurses,relieve nurses' work pressure,and reduce the degree of emotional exhaustion of nurses.3 The job burnout of nurses in Zhejiang is basically the same as that in 2010.It suggests that nursing managers and head nurses should take positive measures to reduce nurses'job burnout level.There are differences in job burnout among nurses of different age,length of service,professional title,marital status and department.It is suggested that individualized measures should be taken according to the characteristics of nurses to reduce job burnout.4 The leadership of head nurses had a positive correlation with job satisfaction of nurses and had a negative correlation with job burnout.The higher the head nurse's influence,affinity,foresight and control ability,the higher the nurse's job satisfaction;.The influence of the head nurse can reduce the job burnout of nurses.Therefore,it is recommended that nursing managers comprehensively evaluate the status quo of head nurses' leadership and targeted training of head nurses' leadership,so as to improve nurses' job satisfaction,reduce their job burnout,and improve quality of care.
