Objectives:To investigate the status quo of transformational leadership,job crafting and innovative behavior of nurses in Grade A general hospital of Liaoning Province.To analyze the impact of demographic differences of nurses’ transformational leadership,job crafting and innovative behavior.The relationship among transformational leadership,job crafting and innovative behavior of nurses was analyzed.To explore the mediating effect of job crafting on transformational leadership and innovative behavior of nurses,in order to improve the innovative behavior of nurses,improve the quality of nursing service,and provide theoretical basis for nursing managers to improve the management system.Methods:A cross-sectional study.From April 2021 to August 2021,a total of 362 nurses from four grade III,Grade A general hospitals in Liaoning province were selected by convenient sampling method.Social demographic data questionnaire,transformational leadership questionnaire,job crafting Scale and innovative behavior scale of nurses were used to investigate.SPSS26.0 was used to analyze the collected data,and the social demographic data were described by frequency and constituent ratio.The scores of transformational leadership,job crafting and innovative behavior of nurses were statistically described by average and standard deviation.Independent sample T test or one-way ANOVA were used to analyze the differences of different social demographic data in the scores of nurses’ transformational leadership,job crafting and innovative behavior.The correlation between transformational leadership,job crafting and innovation behavior of nurses was analyzed by Pearson correlation analysis.AMOS24.0 was used to construct a structural equation model to analyze the mediating role of job crafting in the relationship between transformational leadership and nurses’ innovative behavior.Results:In this study,405 questionnaires were issued,380 were recovered,18 invalid questionnaires were excluded,and 362 valid questionnaires were collected.The sample effective rate was89.38%.The research results are as follows:1 Most of the nurses in this study were aged from 31 to 40 years old,accounting for 54.1%;Most nurses had bachelor degree,accounting for 95%.Most nurses with 1~5 years and 6~10years accounted for 24.6% and 27.9%,respectively.42.5% of nurses earned between 6001 and9000 yuan;52.2% of nurses were in charge of nurses.82.3% of the administrative positions of nurses were nurses;The proportion of nurses employed on a regular basis and on a contract basis is roughly the same.2 The total score of nurses’ transformational leadership was(79.43±26.17),and each item was(3.06±1.07).The scores of each dimension were virtue(3.04±1.06),vision motivation(3.05±1.08),personalized care(3.08±1.06),leadership charm(3.06±1.09).The total score of nurses’ job crafting was(81.94±15.06),and each item was(3.90±0.82).The scores of each dimension were task crafting(3.73±0.93),cognitive crafting(3.94±0.76),and relationship crafting(4.03±0.76).The score of innovative behavior of nurses: the total score was(30.02±10.52),and each item was(3.00±1.05),and the score of each dimension was(3.04±1.14)generating ideas,(2.99 ± 1.11)obtaining support and(2.99 ± 1.21)realizing ideas.All test results were statistically significant with P<0.05.3 There was a positive correlation between transformational leadership and job crafting(r=0.472,P<0.01).There was a positive correlation between transformational leadership and innovative behavior of nurses(r=0.461,P<0.01).There was a positive correlation between job crafting and nurses’ innovative behavior(r=0.811,P<0.01).4 The results of multivariate linear stratified regression analysis showed that that working years,monthly income,transformational leadership and job crafting were the main influencing factors of nurses’ innovative behavior,and the overall determinant coefficient was 22.3%.5 Structural equation model shows that job crafting plays a partially mediating role in the relationship between transformational leadership and nurses’ innovative behavior effect accounted for 44% of the total effect.Conclusions:1 Nurses’ transformational leadership,job crafting and innovative behavior are all at medium level.It is suggested that nursing managers should pay attention to the cultivation of innovative behavior of nurses.2 The nurses’ transformational leadership,job crafting and innovative behavior were positively correlated.3 Job crafting partially mediated the relationship between transformational leadership and nurses’ innovative behavior;Transformational leadership can directly affect the innovative behavior of nurses,and it can also affect the innovative behavior of nurses by influencing job crafting. |
