With the reform of personnel,labor and distribution system in state-owned enterprises,enterprises have been exploring the methods of talent growth and cultivation and the methods of employee career planning and management.However,there are still problems of employees' inadequate career planning,unclear career development and lack of initiative and enthusiasm in their work.Through the career management of the staff of Y company,this paper helps the staff to understand their career development path,clarify their career direction and promotion expectations,stimulate their work enthusiasm,creativity and dedication,stabilize the team members,and provide talent support for the construction of safety management of Y company.This article mainly starts with the background research,puts forward the significance of studying career management,determines the research content and research methods,and introduces the technical route.Then it studies the definition of career management and career planning at home and abroad,and combs the corresponding literature,the theoretical basis for this study is determined.Based on the introduction of the basic situation of Y company,this paper analyzes the dilemma of talent team construction faced by Y company.After that,the paper analyzes the organizational structure,human resources and employee career management of H company and Y company,and puts forward the existing problems.Through the career questionnaire and face-to-face interview,we found that Y company had some problems in career management system,talent gathering,talent generation,talent management and talent utilization.Then we used the theory of career management to analyze the root causes of the problems:first,the poor promotion channel hindered the career development of employees;second,the lack of career planning of employees in the oil transportation department Third,the matching degree between salary structure and career management is not high.Therefore,the paper puts forward countermeasures and suggestions for the career management of the employees in the Y company:first,establish three talent growth sequences of management,professional technology and skill operation,which can span each other,so that the employees can choose the direction of their efforts purposefully and ensure the smooth promotion channel;second,carry out the construction of talent strengthening enterprise project,adopt different plans for different sequences of talents,and To strengthen the guidance of employee career planning,we should improve the effect of employee career management from three aspects:organization and responsibility,optimization of career planning steps,and personalized formulation of employee career planning;Thirdly,the salary distribution structure should be adjusted by adjusting and improving the salary incentive policy,adjusting the payment of basic salary and performance bonus in different sequences,improving the management method of performance appraisal,and adding various advanced appraisals Employee career management provides strong support.I hope this study can help H company to improve the level of human resource management,stimulate the enthusiasm of employees,and improve employee satisfaction,as well as other M petrochemical enterprises and various pipeline enterprises.
