Background and Objective:According to the 2018 China Health Statistics Yearbook,the number of registered nurses in 2018 was 4.12 million,an increase of 27%over the 3 million in 2014,but the number of pediatric nurses still accounts for less than 1%of the national registered nurses.At the same time,due to the changes in the characteristics of China's population structure,the policy of "two children" has been gradually liberalized in recent years,resulting in the increasing demand for children's health care,further increasing the demand for pediatric nurses.As an indispensable part of the pediatric nursing team,the entry nurse is an important factor to promote the healthy development of pediatric nursing and the improvement of the overall quality and ability of the nursing team.Therefore,how to ensure the new nurses to receive scientific induction training,form a good professional attitude,and master practical professional technology has become an urgent problem to be solved.Due to lately started of nurse in China with truth that pediatric nursing have not yet formed a entire subject,there are still numerous issue to be resolved in the foremost training stage of new nurse in pediatrics.One of the most prominent problems is the lack of unified indicators for the evaluation,selection and assessment of new pediatric nurses.Competency model is a more scientific and new theoretical model in human resource management.It can well combine the competency required for a specific position to form a competency structure.It is an important basis for job analysis,selection,development and management in human resource management.As a result,it's significance in the train of new nurse and the progress of pediatric nursing crew to build a intact model index of pediatric nurses what is based on competency model.In Europe,the progress index of nurse's competence is comparative mature.In China,the exploration of competency evaluation index is in a relatively immature stage,which is actively introduced into the field of nursing,but there are few reports on the competency evaluation index research in pediatric nursing.Research purpose:1.Review the literature,understand the current situation of competency evaluation indicators at home and abroad,and determine the competency characteristics of new pediatric nurses.2.The semi-structured interview was conducted to those with higher years in the nursing field,and the evaluation index was initially constructed based on the competency dictionary.3.Distribute the questionnaire to experts in this field for modification,complete the final indicator construction,and assign a value to each indicator.Methods:This study uses literature review,semi-structured interview,Delphi expert consultation and other methods,the research content can be divided into three parts:1.This study uses Wanfang Database,VIP Database,CNKI,Baidu Scholar,Sinomed,Ovid,PubMed and other literature search tools to search for literature.Chinese keywords include"Pediatrics","new nurses","competency","scale","competency model","ability","pediatric nurses" to search for corresponding literature.Foreign keywords are searched by "Pediatrics","newly accepted numbers","competence","gauge","competence model","capability","pediatric nurse",etc.The search literature will be sorted out,excluding the irrelevant literature in this study,and the remaining literature will be reviewed one by one.Meanwhile,the competency model theory with the job analysis theory will both be used in the theoretical basics of this research to initially decide the competency element of new pediatrics nurse.2.On account of the shell frame of competency in the first part,designing a semi-structured interview syllabus.In order to further understand the competency of new nurses,we selected senior nurses from children's Hospital Affiliated to Suzhou University for interview,and tried to build a competency model evaluation index.In the end,there are 10 clinical nurses and 8 administrator nurses were interviewed,and the interview content was written into word,sum to 141123words.Using Colaizzi method to code the interview content and extract the competency topic.Combined with the competency dictionary,this paper describes the action elements of each competency,and initially constructs the competency model evaluation index content.3.compiling Delphi expert questionnaire.28 senior experts in nursing field from Suzhou,Wuxi,Changzhou,Nanjing,Xuzhou and other places were selected for communication and consultation.After two times of modification and establishment,the competency model index of new pediatrics nurse was constructed.In this research,the objective method is employed to analyze the significance of all action elements.Results:1.Based on the analysis and arrangement of Chinese and foreign documents and competency dictionaries,25 competency elements are sorted out for the new nurses in pediatrics,including basic nursing knowledge,pediatric nursing knowledge,legal knowledge,scientific research knowledge,professional skills,inquiry nursing ability,overall nursing,communication and cooperation ability,emergency ability,scientific research ability,teaching ability and work Management ability,safety management ability,pressure management ability,pressure management ability,professional attitude,self-discipline,good self-awareness,objective evaluation,career planning,initiative,clear logic,enthusiasm and self-confidence,patience,modesty and prudence.2.Semi structured interview,a total of 141123 words were sorted out,and the data were analyzed in depth according to the Colaizzi seven step analysis method.After sorting out,six areas of competency were extracted.After repeated discussion and modification by the scientific research team,the evaluation index of competency model of new nurses in pediatrics was preliminary constructed.Based on the iceberg model,the model is divided into six areas:knowledge reserve,clinical nursing skills,work skills,work management ability,professional quality and personality characteristics.The six areas are divided into 25 secondary indicators,and 25 indicators are defined by referring to the competency dictionary,with a total of 48 tertiary indicators.3.In this research,Delphi expert consult means was used to remove or recompose the model factors,which were finally confirmed as six industrial areas,twenty-nine competence and fifty-two action elements.After two rounds of Delphi expert consultation,the recovery rate and effective rate of the competency questionnaire reached 100%.The expert judgment is based on the self-assessment result(CA)of 0.939,the expert familiarity self-assessment result(CS)of 0.900,and the expert authority degree(CR)of 0.9195,which is far greater than 0.7,indicating that the expert consultation result has enough credibility.In the second round of expert consultation results,Kendall coefficient of indicators at all levels were 0.287,0.279 and 0.268(P<0.01),indicating that expert opinions tended to be stable,and the modified results of model evaluation indicators were recognized by experts.Conclusion:1.Competency theory was accepted in pediatric department nursing in recent years,it has been positive recommended into the field of nursing,however,it still lacks relevant research in pediatric nurses.2.The nurse educator should not merely pay close attention to theoretical knowledge and nursing work training,there is some important things also need to pay attention.For example,major quality and self-management ability,personality characteristics when someone decide to build the new training program or assess the nursing staff.3.After Delphi questionnaire consultation and modification,the competency evaluation index of new nurses in pediatrics constructed in this study has been unanimously recognized by experts,which is scientific and reasonable in content setting.
