Because of its flexibility and high contribution to organizational performance,work team becomes the basic unit of organizational operation.With the increasing dynamics,complexity and competitiveness of the external environment,the work content of the team is becoming more and more complex,the contradictory issues continue to emerge,such as exploration and exploitation,centralization and decentralization,rules and efficiency,standards and innovation and so on,the tension effect between the different output results of the team is gradually emerging,and the improvement mechanism of the team efficiency is becoming more and more complex.How to improve the team effectiveness under the external changing environment is very important for enterprise's survival and development.Leadership is an irreplaceable and crucial determinant of team effectiveness.Paradoxical leadership is put forward in the context of increasingly complex competitive environment and higher demand for management ability and skills,which refers to leaders who can link behaviors seemingly contradictory but closely related in an organization,and As one of the research themes of leadership theory,it has gradually attracted the attention of scholars.However,the existing research only discusses the effectiveness of paradoxical leadership from the single team results such as team creativity and team innovation,which can't reflect the essence of paradoxical leadership.Therefore,it is necessary to explore the influence mechanism of paradoxical leadership on team effectiveness from the multidimensional results of team effectiveness.On the basis of the research background above,the study is based on social learning theory and related research,elaborating the influence of paradoxical leadership on the impact path and mechanism of team effectiveness in detail and mainly focusing on the following four questions:(1)As a typical leadership with dialectical and unified management thinking,based on its essence,this study discusses the influence of paradoxical leadership on team task performance and team innovation performance,try to answer the question of the availability of paradoxical leadership from the perspective of team task performance and team innovation performance.(2)As an important team process variable,Team learning is an important way for teams to acquire knowledge and improve their effectiveness.This study discusses how paradoxical leadership improve team effectiveness by influencing team ambidextrous learning behavior,and tries to answer the question of influence path of paradoxical leadership on team task performance and team innovation performance from the two perspective of balance dimension of ambidexterity and combined dimension of ambidexterity.(3)Different dimensions of team effectiveness have different demands on knowledge resources.Therefore,this study discusses the different influence of balance dimension of ambidextrous learning and combined dimension of ambidextrous learning on team task performance and team innovation performance,and tries to answer the question which learning mode is more effective for the team with specific task objectives.(4)In practice,there are great differences in the characteristics of team.This study choses two important situational variables—team human capital and team innovation atmosphere,explore their impact on the relationship between paradoxical leadership,ambidextrous learning and team effectiveness,and try to answer the question of the effectiveness' boundary of paradoxical leadership and dual learning.In order to answer the above questions,this study constructs a theoretical model:paradoxical leadership as independent variable,team effectiveness as dependent variable,ambidextrous learning as mediating variable,team human capital and team innovation atmosphere as moderating variables.In order to test hypotheses,this study collects data through questionnaire,which constructed by maturity scale of relevant variables,and conducts small sample pre survey before the formal questionnaire is issued to ensure the reliability level of the questionnaire.Finally,in the large sample survey,104 teams' available matching samples are obtained through the data collection method of leader— member matching.The data were analyzed by descriptive analysis,reliability and validity test,common method deviation test,aggregation test,structural equation model analysis,hierarchical regression analysis and nonparametric percentile bootstrap analysis and give us the main conclusions as follows:(1)Paradoxical leadership has a positive impact on team effectiveness,which can promote the improvement of team task performance and team innovation performance at the same time,and the balance dimension of ambidextrous learning plays an intermediary role between paradoxical leadership and team task performance/team innovation performance,and the combined dimension of ambidextrous learning plays an intermediary role in the relationship between paradoxical leadership and team innovation performance.(2)Balance dimension of ambidextrous learning and combined dimension of ambidextrous learning have different effects on team effectiveness.Balance dimension of ambidextrous learning has a stronger positive impact on team task performance,and combined dimension of ambidextrous learning has a stronger positive impact on team innovation performance.(3)Team human capital positively regulates the impact of paradoxical leadership on team task performance,but has no moderating effect on the relationship between paradoxical leadership and team innovation performance.At the same time,team human capital negatively regulates the mediating effect of ambidextrous learning between paradoxical leadership and team effectiveness.(4)Team innovation climate positively regulates the impact of paradoxical leadership on team task performance and team innovation performance,but does not regulate the mediating role of ambidextrous learning between paradoxical leadership and team effectiveness.Compared with the existing research literature,the innovation of this study includes:(1)This study takes two dimensions of team effectiveness simultaneously: Team task performance and team innovation performance.It comprehensively considers the tension effect between team task performance and team innovation performance in their implementation,and studies the effect of paradoxical leadership on team task performance and team innovation performance at the same time,thus constructs the relationship between paradoxical leadership and team efficiency from the overall level.Which is helpful to understand the effectiveness of paradoxical leadership more completely and deeply,and has theoretical innovation partly.(2)This study introduces team dual learning as an intermediary variable,team human capital and team innovation atmosphere as moderating variables to explain the mechanism of paradoxical leadership's effectiveness at team level.On same degree,which is innovative in the respect of mechanism of paradoxical leadership.(3)This study considers the different learning modes of team ambidextrous learning(the balance of ambidextrous learning and the combination of ambidextrous learning),makes a differentiated study on different learning modes,analyzes the different effects of different learning modes on team task performance and team innovation performance,which helps to reflect the essence of balance of ambidextrous learning and combination of ambidextrous learning,and provides a new research perspective for ambidextrous learning.
