【Objective】The development of Internet finance has brought a great impact on the traditional banking industry,diverting a lot of banking business.Facing the ever-decreasing banking business,the bank’s task indicators for employees have been increasing year by year.Facing the situation that the pie has gradually become smaller,and the competition and pressure have been intensifying,bank employees have to start to develop skills on new products,services and marketing in their spare time,which leads to spending too little time with other family members and family conflicts occur frequently.At the same time,most managers uphold the concept of performance first,and many employees cannot feel the care and lack recognition of the organization because of the wolf culture in the bank.And more and more bank employees began to suffer from mental health problems such as anxiety and depression,which attracted widespread attention in the industry.But the mechanism research related was insufficient and filling this gap valuable and in urgent.This study explores the influencing mechanism of organizational identity and work-family conflict on job stress and mental health,especially the moderating effect of organizational identity and work-family conflict,The aim of this paper is to provide evidence-based evidence for countermeasures and suggestions to alleviate work pressure and reduce mental health problems of bank employees from the perspective of organization and family.【Methods】Based on the individual-environment adaptation and work-family conflict bidirectional conceptual model,this study constructed the hypothesis of the mechanism of organizational identity,work stress,work-family conflict and mental health.Bank employees in Hubei Province were selected as research objects,and 402 samples were obtained by convenience sampling.Cavanaugh’s Challenging and obstructive stressors Scale,Metemeyer’s Work-family Conflict Scale,Mael’s organizational identity questionnaire,and British scholar Goldberg et al.GHQ-12 mental health questionnaire were used in the survey,Correlation analysis,multiple linear regression analysis and structural equation model were used to analyze the data.In this study,SPSS24.0 and Mplus7.0 were used to analyze the data.【Results】The reliability and validity of the questionnaire was good.The overall Cronbach α of the reliability analysis questionnaire was 0.968.The cumulative explanatory variances of all variables in exploratory factor analysis were higher than 50% and KMO values were greater than 0.9.Confirmatory factor analysis showed that the questionnaire had good structural validity(χ~2/DF=2.21,RMSEA<0.8,SRMR<0.8,CFI>0.9,TLI >0.9).The average variance variation(AVE)of each latent variable is greater than 0.5,and the combined reliability(CR)was greater than 0.9.The convergence validity and discriminant validity of the questionnaire were both good.Descriptive analysis found that he mean score and standard deviation of work stress,work-family conflict,organizational identity and mental health were 102.627±24.287,35.502±9.010,20.132±6.732,4.898±3.909,respectively.(the score range of work stress,work-family conflict,organizational identity and mental health were 31-143,9-45 6-30,0-12 respectively).Marital status,age,educational background,working years and rank had statistically significant effects on work stress,work-family conflict,organizational identity(P<0.05).Only rank had a statistically significant effect on mental health(P<0.05).Regression analysis found that work stress(β=-0.153,P<0.01)could negatively predict mental health,while work-family conflict did not have a significant predictive effect on mental health.Structural equation model shows that the path coefficient of work stress to mental health is-0.112,the path coefficient of work-family conflict to mental health is 0.233,the path coefficient of organizational identity to mental health is-0.306.Work-family conflict moderated the relationship between work stress and mental health(β=-0.042,P<0.05),and organizational identity moderated the relationship between work stress and mental health(β=-0.009,P<0.05).【Conclusion】This study constructs a correlation model between job stress and mental health.Among them,work stress aggravates mental health problems,work stress negatively affects mental health,work-family conflict and organizational identity play reinforcing and weakening moderating roles respectively.Work-family conflict and organizational identity have enhanced moderating effects on these relationships.At the same time,differences in work pressure,work-family conflict and organizational identity are found among different groups.In order to improve the mental health level of employees,we should improve the corresponding countermeasures from three aspects:reducing their work pressure,improving their organization identity and alleviating work-family conflict. |
