The complicated environment and fierce competition in the post-epidemic era have greatly changed the organizational environment and had a profound impact on the career of employees.The change of environment brings new challenges to employees and requires them to actively adapt to the changed work.Career adaptability is a positive psychological resource that helps employees adapt to the changed job faster and better,and improves their satisfaction and job performance.In the new era,employees’ sense of ownership and demand for autonomy continue to increase,and employees begin to re-examine their current work and take the initiative to change their work according to their interests and abilities.Therefore,job crafting is increasingly emerging in organizations.Individuals with career adaptability will take the initiative to job crafting in order to achieve better adaptive performance.Employees are in the organization,deeply influenced by the organizational environment,the leader’s words and actions will directly affect the behavior of employees and work performance.In the face of complex and changeable organizational environment,paradoxical leadership advocates that leaders use holistic thinking to take into account both ends of the contradiction and play the role of both ends of the contradiction at the same time,trying to meet seemingly incompatible requirements,and this leadership behavior may affect the career adaptation process of employees.In this study,a cross layer time lag design was adopted to conduct a supporting questionnaire survey,with 367 leaders employees supporting questionnaires at two time points as sample data.In this study,AMOS,SPSS and HLM software were used to test the reliability and validity of the data,cross-lagged test,main effect test,mediating effect test and cross-layer moderating effect test,etc.The empirical results show that:(1)Career adaptability promote adaptive performance.(2)Career adaptability promotes job crafting,job crafting partially mediates the relationship between career adaptability and adaptive performance.(3)Paradoxical leadership negatively moderates the positive correlation between career adaptability and adaptive performance,and negatively moderates the positive correlation between job crafting and adaptive performance.With the improvement of paradoxical leadership,the promoting effect of career adaptability on adaptive performance is weakened,and the promoting effect of job crafting on adaptive performance is also weakened.This study examines the mechanism of career construction theory by studying the influence path from adaptability to adapting and then to adaptation outcome,and combines paradoxical leadership with career construction theory.The conclusion of this paper has certain theoretical and practical significance.The results enrich the research connotation of career adaptation theory,broaden the research perspective of paradoxical leadership,and improve the research content of paradoxical leadership.In practice,employees should improve their career adaptability,take the initiative to craft their work,and try their best to improve their adaptive performance.The organization should pay attention to and cultivate employees’ career adaptability and job crafting,so as to improve the overall performance level of the organization.In addition,managers should choose appropriate leadership methods to manage employees and make good use of the positive effects of paradoxical leadership to maximize the individual potential of employees and improve their performance,so as to improve the overall performance of the organization.
