| Excellent people are the core of medical information technology companies,as M Medical IT Company’s knowledge workers retention is increasingly difficult,in order to retain more knowledge workers,makes the enterprise maintain long-term,sustained development,this paper taking knowledge workers of M Medical IT Company as the research object,to research and development in the retention of technicians for M Medical IT Company and the reason carries on the deep analysis of existing problems,find the crux and solutions to how to retain knowledge workers,and adopt safeguards to make implementation more feasible.First of all,based on relevant domestic and foreign literature and theories of performance appraisal,this paper defines knowledge workers and employee retention,and analyzes and studies it based on individual-organization matching theory and job embeddedness theory.Secondly,through the analysis of the current situation of Company M,it is found that the knowledge workers of Company M have a high annual turnover rate and short service life.Then,the interview method,questionnaire method and statistical analysis method were used to analyze the problems of the retention of knowledge employees of Company M,in which the top reasons for the weakness of technology and employee retention were summarized through the interview method: poor salary,single promotion path,insufficient welfare subsidies,lack of career growth opportunities,lack of communication among colleagues,frequent business trips and repetition of work content,and the questionnaire was used to further understand the key factors affecting the retention of in-service technical employees.After survey data analysis,it can be concluded that the respondents’ satisfaction ranking of embedded in the company’s work is: organizational match,organizational connection and organizational sacrifice,which is consistent with the ranking factors obtained in the above interview.Then,combined with the existing situation of M Technology Company and the current situation of knowledge workers retention,the reasons for the retention of knowledge employees of M Technology Company are analyzed,and it is found that employees fail to obtain remuneration commensurate with performance,employees have a single promotion path,employees do not receive superior welfare subsidies,employees lack career growth and development,colleagues at all levels lack communication channels,employees do not match between individuals and jobs,and employees do not have challenging work and other reasons will reduce the willingness of knowledge workers of M Company,and then analyze these reasons.Starting from the aspects of salary,unqualified promotion mechanism,flexible welfare program,career development planning,communication platform,job rotation and job design,the design plan for the company’s knowledge workers retention is proposed.Finally,based on the knowledge workers retention plan of M Medical IT Company,the implementation plan is formulated,the implementation key points and difficulties are analyzed,and safeguard measures are proposed,and the consensus of understanding consensus of the retention plan is established and timely and effective feedback channels are set up to improve the safeguard measures to help the smooth implementation of the plan.This paper conducts in-depth research on the retention of knowledge workers of M Medical IT Company,aiming to enhance the competitiveness of M Medical IT Company in the industry through the high retention rate of knowledge workers,and also hopes to provide ideas and methods for the research on the retention of knowledge workers in domestic medical informatization. |
