| The enterprises are the convergence of innovative ideas and technological creativity at home and abroad.Innovation is the source and driving force of enterprise growth,the foundation of enterprise survival and development,and the core of enhancing enterprise competitiveness.And in the enterprise it is the employees who are the center of innovation activities.Therefore,the most important aspect of sustainable business development is how to get employees to engage in innovative behaviors to improve company performance,which requires business leaders to take it seriously."Leadership behavior" is one of the main reasons for the creativity of employees,but in the current context of complex changes,the single leadership behavior does not balance the differentiated needs within the company,requiring leaders to adopt a dual leadership strategy.In Chinese social activities,traditional ideas such as "human kindness" and "face" are widely emphasized in people’s social activities due to the influence of Confucius’ values.Therefore,this study intends to investigate the relationship between the two dimensions of paternalistic leadership-beneficence and authority-and employees’ innovative behaviors from the local Chinese cultural context,and include insider identity perception and error management climate in the research model to explore their mediating and moderating effects in the path.The analysis of 344 two-wave paired data reveals that: the authoritarianbenevolent leadership style has a significant positive impact.The perception of internal identity fully mediates the relationship between leader and behavior.;and error management climate positively moderates the relationship between authoritarianbenevolent leadership and employees’ creative behaviors.This paper will help to open the "black box" of dual leadership research,expand the research on leadership effectiveness,and provide a new theoretical basis for the mechanism by which leadership styles influence employees’ creative behaviors in organizations.Ambidextrous leadership styles affect the innovative behavior of employees in an organization.It will help Chinese corporate leaders to improve their own leadership skills and,on this basis,to pay more attention to the perception of "insider" status and the environment for managing organizational errors,and to focus their limited resources and energy on the key elements that play an important role in employee innovation,thus enhancing the effectiveness and efficiency of governance. |
