In the complex,various multi-transferring and performance-oriented competitive context,exploitative leadership appears more and more frequently in the field of organizational management,the harmfulness cannot be ignored.Recent studies have explored the negative effects of exploitative leadership,however,there still no research focus on the antecedents of exploitative leadership.It’s important for organizational development to identify the causes of exploitation and curb its negative effects.Under the pressure of “performance first” which advocated by high-performance work systems,leaders may reduce reflection,strengthen rumination,and further trigger exploitative leadership.Based on social cognitive theory,this study uses reflection and rumination as mediating variables,organizational competitive climate as a moderating variable,to explore the influence of high-performance work systems on exploitative leadership.We used 428 supervisors’ questionnaires to do empirical analysis.The results indicate:(1)High-performance work systems positively affects exploitative leadership.(2)High-performance work systems negatively affects reflection,positively affects rumination,and further strengthen exploitative leadership.(3)Organizational competitive climate positively moderates the mechanism of “high-performance work systems-reflection” and “high-performance work systems-rumination” respectively.(4)Organizational competitive climate positively moderates the mediating mechanism of “high-performance work systems-reflection-exploitative leadership” and“high-performance work systems-rumination-exploitative leadership” respectively.This study makes a contribution in three aspects: First,it proves the positive impact of high-performance work systems on exploitative leadership,and provides new perspectives for further exploring the antecedents of exploitative leadership.Second,it uses reflection and rumination as mediating variables,and opens the black box of the mechanism by which high-performance work systems influences exploitative leadership.Third,it finds the moderating effect of organizational competitive climate on the field of “high-performance work systems-negative leadership”,and further clarifies the boundary conditions of the process of high-performance work systems.This thesis have 18 figures,50 tables and 154 references. |
