| At present,the development of global economy has gradually entered the era of knowledge economy.Innovation,transmission,exchange and application of knowledge have become the main driving force to promote sustainable economic development.Knowledge is widely regarded as a key organizational resource,which plays an important role in enhancing the competitiveness of product design and service,maintaining customer loyalty,market share,product innovation and its competitive position in the same industry.Specifically,within the company,these resources are the knowledge owned by the company’s employees.Managers hope that employees can actively exchange knowledge to make the organization work more effectively.However,because individuals need to spend a lot of time,energy and even money to acquire knowledge,employees have a great chance to choose knowledge hiding in the face of knowledge requests from others for the sake of protecting their own interests.Knowledge hiding will cause the harm that professional knowledge or successful experience cannot be effectively shared in the enterprise,causing other team members to spend more time and energy to acquire the same knowledge,thus reducing their work efficiency,and even other team members will lose performance of other members and the team as a whole due to the lack of a certain knowledge.As a banking and financial enterprise,XC Rural Commercial Bank is an information and knowledge intensive enterprise.The staff of XC Rural Commercial Bank are relatively well educated,the financial products are rapidly updated,and knowledge has a more critical impact on job performance.In view of the negative impact of staff’s knowledge hiding behavior,in order to improve XC Rural Commercial Bank’s knowledge management level,understand the current situation of XC Rural Commercial Bank’s staff’s knowledge hiding,find out the influencing factors behind it,and put forward inhibition countermeasures for XC Rural Commercial Bank’s knowledge hiding in combination with relevant theories,which has very important theoretical value and practical significance.This paper takes XC Rural Commercial Bank as the research object,according to the theoretical support of relevant literature at home and abroad and the employees’ own workplace environment,using Connolly’s knowledge hiding scale,175 XC Rural Commercial Bank employees were investigated with the knowledge hiding questionnaire.The survey results show that XC Rural Commercial Bank’s knowledge hiding degree is 4.0907,which is above the medium level and has affected the work and business development.In view of the negative impact of knowledge hiding on organizations and employees,it is particularly necessary to understand its influencing factors.Therefore,this study conducted open interviews and extensive surveys.Through sorting out and analyzing the interviews and survey results,combined with social cognitive theory,social exchange theory,psychological ownership theory and other theoretical foundations,it was found that the main influencing factors for XC Rural Commercial Bank employees to have knowledge hiding were lack of job security There are five factors: psychological ownership perception of knowledge,job burnout,interpersonal distrust,and lack of knowledge sharing atmosphere.Combined with the actual situation and relevant theories of XC Rural Commercial Bank,this study proposed behavioral countermeasures to restrain the knowledge hiding of XC Rural Commercial Bank employees,such as establishing an open knowledge exchange environment to improve employees’ sense of psychological security,building a humanistic care enterprise culture to weaken the perception of knowledge ownership,alleviate job burnout,enhance the sense of trust among employees,and create a knowledge sharing atmosphere.The results of this study provide some guidance for XC Rural Commercial Bank to improve the level of knowledge management and promote employee performance growth. |
