In the context of rapid economic development, the external market environment is becoming more and more volatile, and competition is becoming increasingly fierce.Through the business scandals reported by the media,we have witnessed the downfall of many senior executives and the bankruptcy of companies due to business scandals. Therefore, more and more researchers begin to pay attention to and study non ethical behaviors in the workplace. At the beginning, scholars paid more attention to and studied egoistic non ethical behaviors. However,in recent years, scholars have found that the reason why many employees do non ethical behaviors is to protect the interests of the organization.Umphress put forward the concept of unethical pro-organizational behavior after systematic research. However,it is worth noting that unethical pro-organizational behavior are often ignored in the development of enterprises, and even become unwritten rules in enterprises with the tacit consent of leaders. In the long run, these non ethical behaviors will damage the interests of the organization or its members, can’t keep your business in a stable state. Therefore,it is of great significance to explore the antecedents and mechanisms of unethical pro-organizational behavior to reduce or even block such behaviors. This article mainly analyzes the workers within the enterprise to explore the relationship between high performance expectation and unethical pro-organizational behavior, the intermediary role of Moral disengagemen and the regulatory role of Perceived market competition intensity. The significance of this paper is to enrich the research on high performance expectation and unethical pro-organizational behavior in theory, and to help enterprises identify, reduce or even block this behavior in practice. This study designed a questionnaire on the basis of previous mature scales,Information was obtained by means of questionnaires and explored data using relevant professional statistical software. The following conclusions are drawn: high performance expectation have a positive impact on unethical pro-organizational behavior; It plays an intermediary role between high performance expectation and unethical pro-organizational behavior;Perceived market competition intensity positively regulates the relationship between high performance expectation and moral disengagement.Specifically, this relationship is stronger when employees perceive the intensity of market competition, and weaker when employees perceive the intensity of market competition;Perceived market competition intensity positively regulates the indirect relationship between high performance expectation and unethical pro-organizational behavior through moral deduction.Specifically, this relationship is stronger when employees perceive the intensity of market competition, and weaker when employees perceive the intensity of market competition. Finally, according to the depth analysis gives some effective countermeasures:(1)We should recognize the dual nature of the impact of high performance expectation, pay attention to the positive impact of high performance expectation on employees, and be alert to the negative emotions that employees may have under high performance expectation and the behavior of taking non ethical measures to meet the requirements.(2)Enterprises should realize that unethical pro-organizational behavior can only bring short-term benefits to enterprises, inability to keep businesses in a going concern. The purpose of running an enterprise should be to abide by social ethics, laws and regulations.(3)Enterprises should give more care and support to employees. It is necessary to provide employees with the resources needed to complete the high performance expectation, organize regular learning and training so that employees can understand the external environment faced by the enterprise, and promote employees to more objectively understand the intensity of market competition.
