| At present,a new generation of technological revolution,such as Internet of Things,cloud computing and blockchain,has promoted profound changes in working methods.The tide of revolution has once again raised the importance of innovation.Innovation plays an important role in the technological and industrial revolution.As the source of innovation,emp loyee creativity has always been regarded as the main source of organizational innovation ability and competitiveness.Therefore,to accurately and effectively identify those key elements that help activate employee creativity has become an important topic of concern for managers and theorists.In the field of creativity research,leadership has always been regarded as one of the important influences on creativity.Existing researches mostly discuss the influence of single style or dual leadership on creati vity.Few studies have studied the influence of paradoxical leadership on employee creativity from the perspective of paradox.Creativity is a process involving competitive goals and demand tension.Effective coordination of inherent contradictions and ten sion in creativity is the premise and foundation of individual creativity.Based on paradox theory and social network theory,this study discuss the influence path of paradoxical leadership on employees’ radical creativity,constructs the impact path of pa radoxical leadership on employees’ radical creativity from the perspective of psychological factors and social network respectively,and explores the moderating effect of fault-tolerant atmosphere in organizations.A two-stage longitudinal experiment was co nducted to analyze the data of 381 questionnaires,and the following conclusions were drawn :(1)Paradoxical leadership has a significant positive impact on employees’ radical creativity;(2)Creative self-efficacy is the "willingness" path mechanism from paradoxical leadership to employees’ radical creativity;(3)Social network strength of ties is the "ability" path mechanism from paradoxical leadership to employees’ radical creativity;(4)Feeling of organization failure inclusion positively moderates the relationship between paradoxical leadership and employees’ radical creativity.Based on the research conclusions,this paper puts forward management suggestions: leaders can effectively coordinate the two contradictory behavior orientations by using paradox management models such as coordination and balance to resolve the contradictions and dilemmas in the process of employees’ innovation;Pay attention to the psychological construction of employees,improve the confidence of employees engaged in creative activities;Attach importance to the building of team relations and enhance the willingness and opportunities for employees to establish relationship ties with external members;Enterprises to build a positive error tolerance and correction mechanism,to c reate an atmosphere to encourage breakthrough innovation.Based on the paradox perspective,this paper studies the impact of leadership on employees’ radical creativity,enriches and develops the research perspective of employees’ radical creativity,and b uilds a three-level model of the impact of paradoxical leadership on employees’ radical creativity,which enriches the empirical research in this field.It has practical guiding value for enterprise leaders to coordinate the two contradictory behavior orie ntations and promote employees’ radical creativity. |
