Abstract/Summary:
Radical creativity refers to ideas that are completely different from existing practices and practices.It is different from ordinary creativity.Although it means higher risk and cost,this creativity can create opportunities for organizations to open up markets and gain a competitive advantage.Therefore,the topic of how to stimulate radical creativity has attracted the attention of organizations and academia.Organizations promote radical creativity through advocacy,awards,and resources.Academic research mainly focuses on the influence of individual factors and situational factors on radical creativity.Among them,the influence of rewards on radical creativity is controversial and no unified conclusion has been reached yet.Moreover,most studies only focus on the impact of external rewards on radical creativity,and there is still a gap in the research on intrinsic rewards.Can intrinsic rewards promote radical creativity? How do intrinsic rewards drive individuals to engage in high-risk innovation? What factors affect the relationship between the two in practice?Based on this,this study adopts the meta-analysis method to explore the influence of intrinsic rewards on radical creativity and constructs a mediated model.Based on social cognition theory,this thesis analyzes the relationship between intrinsic rewards and radical creativity,the mediating role of innovative self-efficacy and the moderating role of collectivism culture.To be specific,individual cognition,behavior and external environment interact with each other.Intrinsic reward can give individuals positive emotions and drive,not only provide certain resources for the generation of radical creativity,but also stimulate individual self-efficacy,thus improving the level of individual radical creativity.Therefore,intrinsic rewards can increase individuals’ attention to and investment in radical creativity,and the relationship between the two will be affected by the external environment.Therefore,collectivist culture is taken as a moderating variable to explore the influence of different cultural contexts on the relationship between the two.A literature search was conducted to obtain 52 studies and 57 independent effect sizes with a total of 14,995 subjects,and random models were selected based on data characteristics.The results of meta-analysis showed that intrinsic rewards positively affected radical creativity;Creative Self-efficacy plays a mediating role between intrinsic reward and radical creativity.Collectivism culture can positively regulate the relationship between intrinsic reward and radical creativity,and in the context of high collectivism culture,intrinsic reward has a stronger positive effect on radical creativity.Based on social cognition theory and using meta-analysis method,this study verifies the positive impact of intrinsic rewards on radical creativity,examines the internal mechanism of the relationship between the two,and identifies the mediating role of innovative self-efficacy,which provides some reference for radical creativity research.In addition,from the perspective of cross-cultural research,this study explains the change of the relationship between intrinsic reward and radical creativity in different contexts and explores the moderating effect of collectivism culture on the relationship between intrinsic reward and radical creativity,thus enriching the research on intrinsic reward and radical creativity.It provides guidance for organizational practice.First,organizations should use reasonable incentive methods and attach importance to intrinsic rewards.Secondly,the organization needs to create an atmosphere of innovation and enhance the sense of Creative Self-efficacy of employees.Finally,in different cultural situations,appropriate incentive methods should be adopted to improve the incentive effect.
